The tendency to underestimate others' relative performance compared with one's own is widespread among individuals in all work environments. We examine the relationship between, and the driving forces behind, individual overconfidence and voluntary cooperation in team production. Our experimental data suggest an indirect and gender‐specific link: overconfident men hold more optimistic beliefs about coworkers' cooperativeness than men who lack confidence and are accordingly significantly more cooperative, whereas overconfidence, beliefs, and cooperativeness are not correlated in women. In a society where the ideology of shareholder value maximization (SVM) prevails, how do evaluators make appraisal and bonus decisions when corporate social responsibility (CSR) measures and financial measures in the balanced scorecard (BSC) point in different directions? To explore this question, we conducted two studies to develop and test a conceptual framework. Participants were asked to evaluate the performance of two managers, using a case we wrote about a commercial bank. We found that (1) evaluators are more willing to drop CSR performance measures than financial measures from the evaluations; (2) perceived CSR relevance is influenced by where evaluators stand in regard to CSR (“stakeholder view” in the “Perceptions of the Role of Ethics and Social Responsibility” or PRESOR scale) and also by where evaluators believe shareholders stand (shareholder support); and (3) there is a financial bias in appraisal and bonus decisions when CSR measures are used in the BSC, consistent with SVM ideology. We conclude by discussing the implications of the influence of SVM ideology on the use of CSR measures in terms of business research, practice, and education.  相似文献

By conducting a natural field experiment, we analyze the managerial policy of delegating the wage choice to employees. We find that this policy enhances performance significantly, which is remarkable since allocated wage premiums of the same size have no effect at all. Observed self‐imposed wage restraints and absence of negative peer effects speak in favor of wage delegation, although the chosen wage premium levels severely dampen its net value. Additional experimental and survey data provide important insights into employees' underlying motivations.  相似文献

Although volunteers are a critical resource for non-profit organizations, little is known about how best to motivate them to work. A non-profit organization asked episodic volunteers to produce handmade greeting cards to sell at a fundraising event. By running a natural field experiment, we study the effect of motivating these volunteers through (a) the opportunity to vote on how the money that was raised would be spent and (b) the prospect of individual performance feedback. We find an economically and statistically significant positive effect of both tools on the quantity of work done, while the quality is mostly unaffected. Moreover, we observe significant gender differences in responsiveness to the treatments. While the prospect for feedback is more motivating to men, women respond more strongly to the opportunity to decide how the money would be spent. Empowerment seems to be a simple way to increase engagement for people with low enjoyment.

The outcome effect occurs when an evaluation is influenced by knowledge of the outcome, even when it is unclear that the outcome provides additional information about the evaluatee's performance. This phenomenon has received considerable attention in the accounting and psychology literatures, which rely on cognitive or motivational factors to account for the outcome effect. However, prior research has not considered the impact of information presentation order or the evaluation time horizon. We evaluate prior research in accounting and conclude that information presentation order could have significantly impacted the outcome effect observed in these studies. We then report the results of an experiment that provides evidence that information presentation order plays a significant role in the existence and magnitude of the outcome effect. In addition, we find that the length of the evaluation time horizon is positively related to the magnitude of the outcome effect when conditions favor a recency effect.  相似文献
