Abstract

HR managers have different beliefs about the nature, value, and instrumentality of talent—referred to as ‘talent philosophies’. In line with cognitive psychology, we reason that talent philosophies are similar to mental models that influence how HR managers interpret and use talent management (TM) practices within their organizations. In this article, we explore the prevalence of four different talent philosophies (exclusive/stable; exclusive/developable; inclusive/stable; inclusive/developable) in a sample of 321?HR managers. We then explore how talent philosophies relate to organizational context (i.e. size, ownership form, multinational orientation) as well as to HR managers’ perceptions of their organization’s TM practices. Cluster analysis corroborated the presence of the four talent philosophies in our dataset. All four talent philosophies were represented almost equally often in the overall dataset. Organizational size was found to be related to talent philosophies, such that HR managers who worked in smaller organizations were more likely to hold an inclusive talent philosophy. We also found support for the relationship between talent philosophies and perceptions of the exclusiveness or inclusiveness of the organization’s definition of talent, and its degree of workforce differentiation. Contrary to expectations, results did not support a link between talent philosophies and perceived talent identification criteria.  相似文献

In order to contribute to the theoretical understanding of talent management, this paper aims to shed light on the meaning of the term ‘talent’ by answering the following question: Is talent predominantly an innate construct, is it mostly acquired, or does it result from the interaction between (specific levels of) nature and nurture components? Literature stemming from different disciplines has been reviewed to summarize the main arguments in support of each of the three perspectives. Subsequently, these arguments are mapped on a continuum ranging from completely innate to completely acquired. We argue that an organization's position on this continuum entails important implications for its design of talent management practices, which we discuss extensively. By providing guidelines on how an organization's talent management system can be shaped in accordance with their respective talent definition, this paper is particularly useful to HR practitioners.  相似文献

Previous studies have found that self-respondents tend to report a greater number of health problems than do household proxies. It has not been clear, however, if such results indicate reporting bias or reflect underlying health differences in the self-respondent and household proxy populations. Verification data from a survey of medical providers were examined in conjunction with the results of a national household survey. Our analysis indicates that the use of proxies does not increase misreporting. Overall reporting error between self-respondents and proxy-respondents is comparable on reports of mental illness. When physical stigmatizing conditions are examined, the use of proxies actually appears to be preferable to interviewing respondents directly.  相似文献

Technological innovation has become increasingly important to new product development in American industry because of the potential competitive advantage it offers. In this study extensive observation and interviewing over more than two years in one prominent Frtune 500 industrial manufacturer provides strong evidence that logistics can and does play important—and sometimes surprising—roles in the development and launch of new technological products. This article describes logistics activities during the development and launch of technological innovations, identifies key roles played by logistics, relates lessons learned and proposes directions for future research.  相似文献

This paper examines price relationships in the international wheat market for the years 1981–93 using a cointegration and error correction approach. Price series are found to be first-differenced stationary and cointegrated. Our results provide evidence that the United States, Australia, the European Union and Argentina react to Canada's pricing decisions, whereas Canada does not respond to any other price changes except Australia's. Similarly, the United States also plays a strong role in the pricing of other exporters (except Canada) and its pricing decision is affected by changes in Canadian and Australian prices. The remaining exporters such as the European Union and Argentina respond to the U.S. and Canadian price changes but do not have any influence on other prices. Overall, our results suggest that there is no distinct price leader in the international wheat market. Nous examinons les rapports deprixjouantsur le marché international du blé durant la période 1981–1993, suivant une démarche de co-intégration et de correction des erreurs. Nous avons constaté et vérifié que les séries de prix se révélent stationnaires lorsqu‘exprimées en première différence et qu‘elles sont cointégrées. Nos observations démontrent que les États-Unis, I'Australie, I'Union européenne et I'Argentine réagissent aux décisions de tariflcation prises au Canada et que de son côté, le Canada ne réagit à aucun autre changement du régime de tarification sauf à celui de I'Australie. De même, les États-Unis jouent également un rôle important dans la tarification des autres exportateurs (le Canada excepté) et ses décisions de tarification sont sensibles aux changements affectant les prix canadiens et australiens. Le reste des exportateurs, notamment I'Union européenne et I'Argentine, sont en mesure de réagir aux changements des prix appliqués aux États- Unis et au Canada, mais Us n‘ont aucune influence sur la tarification des autres exportateurs. Toutes ces observations nous amènent à conclure qu'il n'y a pas vraiment de leader dans l'établissement des prix du blé sur le marché international.  相似文献

This article builds on the argument that research on the link between HRM and performance benefits from investigating how HR practices are envisioned by managers (in terms of underlying philosophies), and how they are perceived by employees (in terms of psychological climates). Our study focuses on the effects of a strengths‐based HR philosophy assuming that employee performance can be maximized through leveraging individual strengths. This philosophy relates to a strengths‐based psychological climate, that is, employee perceptions of the opportunities they get to identify, develop, and use their strengths. We hypothesized that a strengths‐based psychological climate positively influences employees’ positive affect, which in turn enhances their in‐role and extra‐role performance. In our study, 442 respondents working in 39 departments of eight Dutch and Belgian organizations gave ratings on the strength‐based psychological climate of their organization, and indicated their level of work‐related positive affect, in‐role performance, and extra‐role performance. Results of multilevel hierarchical regression analyses supported our hypotheses by indicating that strengths‐based psychological climate was positively linked to in‐role and extra‐role performance, and that this link was mediated by positive affect. © 2014 Wiley Periodicals, Inc.  相似文献

Black Sea and World Wheat Market Price Integration Analysis   总被引:1,自引:0,他引:1  
In 2008–10, Russia and Ukraine together exported an average of 29 million tons of wheat per year, and have become important players in the international wheat market. This research summarizes the short‐ and long‐run wheat price dynamics between Ukraine and Russia, and other major wheat exporters—the United States, European Union (EU), and Canada—from 2004 to 2010. Tests of market price co‐integration (Johansen maximum likelihood test and residual‐based tests) as well as threshold error correction techniques were performed for this purpose. The results suggest that Russian wheat prices were co‐integrated with EU and U.S. wheat prices but not with Canadian wheat prices. Ukrainian wheat prices were found to be co‐integrated with French wheat prices only. The estimated long‐run wheat price transmission elasticities were estimated to be equal to 1.04 between Russian and French (a representative country of the EU) wheat prices, 1.16 between Russian and U.S. wheat prices, and 1.05 between Ukrainian and French wheat prices. We also found the short‐term relationships between the co‐integrated series to be statistically significant. Price adjustments in all co‐integrated prices were found to be symmetric.  相似文献

The Food Standards Agency was set up in April 2000 to protect the health of the public and the interests of consumers in relation to food. Its principal purpose is to put the consumer first. But what does this mean in practice? The Agency is finding ways to help consumer organizations and consumer representatives contribute more effectively to its work. However, consumer organizations cannot hope to represent the full range of consumer perspectives, and so the Agency is keen to reach out to individual consumers using a variety of innovative mechanisms. This article will describe why the Agency was established and how it achieves its main objective of putting the consumer first. It will discuss how the Agency is developing and testing new ways of working to ensure that the consumer perspective is fully accounted for when developing and evaluating policies, including setting up an influential new Consumer Committee. It will go on to highlight a number of recent innovative consumer consultations and structures that have been established to involve consumers in Agency policy making. It will discuss these processes and how the lessons that have been learnt are informing future Agency strategies. The article will then describe how the Agency protects consumers through effective risk communication strategies and how its Annual Consumer Attitudes Survey will help it measure success so that it can continue to set new stand‐ards in putting consumers first in relation to food.  相似文献

Techniques used to predict mortgage defaults during a relatively stable period proved less successful during the turbulent financial cycle of the early 1980s. An alternative specification of the relationship between defaults, homeowner equity, and interest-rate movements better captures the effect of interest rates on default probability. Results confirm the powerful effect of equity on mortgage defaults and the strong, but asymmetric, influence of interest rates on both defaults and prepayments. The new specification allows direct measurement of the interest-rate effect on defaults, distinguishing the effect when rates rise or fall.  相似文献
