Mobbing has been defined as a chronic asymmetric pattern of power relations and a consequent conflict transformed into a systematic discrimination or mistreatment at workplace which is expressed through unethical or aggressive communication (Leynman, 1996). Mobbing occurs when an employee in the workplace is steadily subjected to aggressive behavior from more than one colleague or supervisor over a period of time, in a situation where the target finds it difficult to defend him/herself to escape this dire situation. Such a long term incivility tends to stigmatize the mobbed victim and may cause severe psychological trauma since (s)he is metaphorically in a straitjacket. In this double-bind and double-squeeze condition where (s)he can neither get out of the situation nor endure the ordeal, a positive outcome is unlikely. How do we differentiate mobbing from conflict in organizations and how are disputes converted into mobbing behavior, and if one may even do research on mobbing in a culture of"organizational silence" and "obedience/submission" in a developing country will be the first theoretical research question. Whether systemic silence as a collective level phenomenon is not only an obstacle to healthy organizational communication and relationships, but also a serious barrier to development, participation and learning from malpractices is another relevant question. Most researches investigating the background of mobbing are based on either experiences of targets as victims or the critical cases including the perpetrators as mobber; Therefore, the findings are often at individual level and subjective. They are often "ex post facto" analysis of psychological dimensions (e.g., personality characteristics of mostly of mobbed victims and rarely of mobbers) or legal dimensions. There are few "ex ante" analyses of organizational culture dimensions so that preventive measures may be taken prior to any serious mobbing case is reported. This paper's objective is to approach mobbing as a function of group conflict and rumor that is uncontrolled for a long time. By exploring the background of mobbing in ten companies from service sector in IstanbuI-Turkey, this view is assessed. The findings confirmed that mobbing is a function of relational conflict and gossip particularly in companies with high positional power distance and highly centralized decision-making where high power imbalance between supervisors and subordinates are salient. Such organizations seem to be more conducive to concealed mobbing and survival than to development and participation of employees as "modus operandi".  相似文献

This paper reports findings from the first, qualitative stage of a national sequential, mixed method study of bullying in the Australian nursing workplace. Twenty-six nurses who had experience of workplace bullying were recruited from two Australian public sector health care organizations. Examining the narrative data from the viewpoint of bullying being a corrupt activity we present an alternative perspective on group acts of bullying. By exploring bullying as corrupt behaviour, this paper challenges the assumption that bullying can be principally considered a series of isolated events stemming from interpersonal conflict, organizational pressures, or poor work design. Corruption in organizations has not previously been linked with or compared to bullying. In revealing the manner in which actors can engage in corrupt conduct that includes bullying, the findings from our study offer important implications for the management of workplace bullying as a serious and corrupt activity.  相似文献

Various aspects of the relationship between ethical climate types and organizational commitment have been examined, although a relationship with the concept of bullying, which may be very detrimental to an organization, has not attracted significant attention. This study contributes to the existing research by taking the effects of bullying behaviour into consideration. The aim of this study is to explore the effects of bullying behaviour upon the relationship between ethical climate types and organizational commitment. It will be noted that work-related bullying behaviour significantly mediated the relationship between instrumentality climate and two of the dimensions of organizational commitment. Significant relationships between ethical climate dimensions and organizational commitment can also be detected. By emphasizing a required ethical climate dimension for organizations this study therefore presents in outline a partial strategy to reduce bullying behaviour and to increase organizational commitment.  相似文献

The importance of this paper lies on the identification of the components of mobbing behavior at the maquila industry. Although the mobbing factor has been widely studied, studies made in the outsourcing industry in Mexico are scarce. The aim of this research was to diagnose the degree of mobbing that the surveyed employees showed as well as individual differences among the employees that suffered this problem. This paper applied the Cisneros inventory. The authors tested the original 43 item version with data collected from a sample of 150 direct employees working at a maquila production center for Radars and GPS Instruments in Ensenada, Baja California. Even though results show low levels of mobbing since only 8% of the surveyed employees experienced high degree of the harassment, 138 of the surveyed employees have suffered at least one of the mobbing behaviors from coworkers in the last six months. Correlations showed high significance between the variables of the model.  相似文献

This paper offers a speculative elaboration on downward workplace mobbing – the intentional and repeated inflictions of physical or psychological harm by superiors on subordinates within an organization. The authors cite research showing that workplace mobbing is not a marginal fact in today's organizations and that downward workplace mobbing is the most prevalent form. The authors also show that causes of and facilitating circumstances for downward workplace mobbing, mentioned by previous research, match current organizational shifts taking place within a context of globalisation. This paper argues that it is not the organizational shifts themselves which are to "blame", but an inadequate transformation of leadership and power in reaction to those shifts. Using Foucault's power-knowledge-rules of right triad, the authors offer an explanation for downward workplace mobbing beyond the organizational changes themselves. More precisely, as the organizational changes can be characterized by a new power/knowledge bond calling forth new rules of right, downward workplace mobbing could be seen as manifestations of power outside of the delineations drawn by these new rules of right. In other words, downward workplace mobbing is pathology of current organizational shifts, resulting from not acting out the full ethical potential of the discourse of excellence, adventure, creativity and responsibility, which characterizes these shifts.  相似文献

The purpose of this paper is to examine the effect of manager mobbing behaviour on female employees’ quality of working life and overall quality of life. A mobbing behaviour may be a long-term hostile behaviour detected in employees at workplaces. A total of 373 female employees who work in five-star hotels in Turkey participated in this study. First, correlation analysis was performed between manager mobbing behaviour and female employees’ quality of working life, and overall quality of life. The results of the study revealed that there was a negative correlation between manager mobbing behaviour and female employees ‘quality of life. Second, the structural equation model was applied to analyse the relationship among these three constructs. The results of this analysis showed that managers’ mobbing behaviour has a significant negative effect on female employees ‘quality of working life and overall quality of life. In addition, employees’ quality of working life influences their overall quality of life.  相似文献

The present work reviews the current knowledge about violence, bullying and sexual harassment in the tourism and hospitality industry. It indicates the high prevalence of these aggressive behaviours, and identifies structural reasons, insufficient managerial skills and/or common beliefs as their causes. The negative impacts of bullying, violence and sexual harassment on employees include intentions to leave and psychological upset. These personal negative feelings and attitudes contribute to negative organizational performance indicators, such as high staff turnover rate and low profitability. In addition, the high prevalence of violence creates a negative image for the tourism and hospitality industry in general. The review shows that intervention plans are scattered in aims and time frames, focus mainly on managerial policies, and almost completely overlook immediate actions as well as guest violence. Given its importance, the low number of appropriate intervention tools, policies and agendas clearly suggests the urgent need for more research. The final section of the work provides an overview of three core themes that can potentially contribute to the development of an effective intervention agenda, namely, corporate social responsibility, social media and comparisons to other sectors.  相似文献
