While workplace resources are generally viewed as positively affecting performance, some studies indicate that not all resources increase performance. This study addresses the controversial disparate effects of workplace resources on performance by exploring functionally classified workplace resources in self-managing service teams and their relative impacts on team service quality. Considering membership dynamics and consequences between members, a field experiment was conducted in a cafeteria, with data collected through a working diary for workplace resources and a customer survey to evaluate service quality. Results suggest that efficacy-resources in self-managing teams should be controlled with caution as they may adversely affect team service quality. Supporting the person–situation interactionism perspective, workplace resources interact dynamically with individual employees and with situations. Esteem-resources were found to increase team service quality, while team-member exchange not only improved team service quality but also moderated the impact of esteem-resources on team service quality.  相似文献

This study examines how coworker interactions and psychological collectivism impact an employee's likelihood of engaging in taking charge behavior. Work group contextual factors examined include team–member exchange (TMX), coworker support and psychological collectivism. Results show that TMX and psychological collectivism were significantly related to an individual's propensity to engage in taking charge behavior. This study highlights the importance that one's interactions with coworkers can have on an employee's willingness to engage in taking charge behavior, contributing an important new perspective to the literature on the contextual antecedents that drive an individual's behavioral efforts to bring about innovation and change. Implications for research and practitioners are discussed.  相似文献

This article examines the consequences of co‐workers' voice climate, defined as a shared perception regarding how individuals who work together within the same unit and who do not have formal authority over each other judge the ability to participate in decision making inside teams. We argue that co‐workers' voice climate may influence individuals' perception of quality of social exchange with the team, operationalised through team–member exchange. These high‐quality exchanges with the team should, in turn, promote higher individual affective commitment towards the team. Furthermore, we hypothesised that the social exchange with the supervisor, operationalised through leader–member exchange, buffers the effect of co‐workers' voice climate on team–member exchange. These hypotheses were tested using a sample of 183 employees belonging to 31 teams. Our findings supported the theoretical model that was proposed, attesting to the importance of considering co‐workers' justice climate in the prediction of individual work attitudes. The theoretical and practical implications of these results are discussed.  相似文献

This study examined how leader-member exchange (LMX) and team-member exchange (TMX) mediate the relationship between servant leadership and helping behavior. The bootstrapping results involving 300 five-star hotel employees and their 80 immediate supervisors revealed that (1) LMX and TMX respectively mediated the relationship between servant leadership and helping behavior, (2) positive reciprocity belief moderated the relationship between servant leadership and LMX, (3) positive reciprocity belief moderated the relationship between servant leadership and TMX. Furthermore, moderated mediation analysis demonstrates that (4) the mediated relationship linking servant leadership with helping behavior via LMX is stronger when positive reciprocity belief is high, and (5) the mediated relationship linking servant leadership with helping behavior via TMX is stronger when positive reciprocity belief is high. We discuss theoretical and practical implications and recommend future research.  相似文献

从社会认知理论出发,将水平和垂直互动关系纳入同一研究框架,以团队认知整合作为中介变量,关系透明度作为调节变量,构建团队-成员交换(TMX)差异对团队创新的作用模型。采用SPSS等统计分析软件,基于74个团队396名成员数据,对研究假设进行检验。结果表明:TMX差异对团队创新具有负向作用;TMX差异对团队认知整合具有负向作用;团队认知整合对团队创新具有正向作用,且团队认知整合能够中介TMX差异与团队创新间关系;关系透明度对TMX差异与团队认知整合间关系发挥显著调节作用;关系透明度调节团队认知整合对TMX差异-团队创新的中介作用。  相似文献
