职场隔离与研发人员创新行为关系研究

摘    要:作为职场"冷"暴力的一种表现形式,职场隔离可能对组织和个人造成诸多消极影响。文章使用322份调查问卷数据,采用层级回归和拔靴法,分析了职场隔离对研发人员创新行为的影响机制,并探究了内部人身份感知和心理复原力在其中的中介作用和调节作用。分析结果显示:职场隔离对研发人员创新行为有显著的负向影响,内部人身份感知在其中起中介作用;心理复原力在调节职场隔离与内部人身份感知之间关系的同时,也调节了内部人身份感知在职场隔离与研发人员创新行为之间的中介作用。研究结果为管理者减少职场隔离行为和激发研发人员创新行为提供了重要的理论参考和解决思路。

Abstract:As a kind of "cold" violence in the workplace,workplace isolation which is common in Chinese organizations can exert a series of negative influence on individuals and organizations.By surveying 322 R&D employees,we set up a model to investigate the relationship between workplace isolation and innovative behavior of R&D employees,and examine the mediating and moderating effects of perceived insider status and resilience.The following conclusions were got by the hierarchical regression and the bootstrapping method.The empirical results indicated that workplace isolation had asignificant negative influence on R&D employees’ innovative behavior through the mediating effects of perceived insiderstatus.It was also believed that resilience not only moderated the effect of workplace isolation on perceived insider status,but also moderated the mediated path by perceived insider status.This study provides enterprises with important theoretical basis and solution for preventing workplace isolation and encouraging R&D employees’ innovative behavior.
