高绩效工作系统对员工工作行为的影响:直线经理参与调节作用的实证研究

摘    要:高绩效工作系统在人力资源管理中的价值已经受到管理者的普遍重视,且学者认为高绩效工作系统通过影响员工工作行为进而对组织绩效产生影响,但高绩效工作系统影响员工工作行为的作用机制还有待进一步研究.本文引入直线经理参与人力资源管理活动的程度为调节变量,提出假设和建构概念模型,并运用在全国不同地区30家企业调查的322份样本对提出的假设进行验证.实证研究表明:直线经理参与人力资源管理活动的程度与高绩效工作系统和员工工作行为都表现出相关性,在高绩效工作系统影响员工角色内行为和组织公民行为的过程中起到调节效应,说明直线经理参与在企业人力资源管理实践中发挥着重要作用.

Abstract:The value of high performance work system in the management of human resource has been paid attention to managers,and scholars think high performance work system influences organizational performance through affecting employee work behavior,but the mechanism of high performance work system affecting employee behavior needs further research.This paper introduces a moderating variable of line manager involved in human resources management activity,hypothesis and construct concept model,and the survey of 322 samples of different areas in the 30 companies on a proposed the assumptions for verification.The empirical research shows that: the degree of line manager involving in human resources management activity shows a correlation with high performance work system and employee work behavior,plays an moderating role in the process of high performance work system affecting employee role behaviors and organizational citizenship behavior,line manager involving plays an important role in enterprise human resources management practices.
