摘    要:基于团队过程和创业团队关系治理的视角,运用自我决定理论,以191位团队创业者为研究对象,剖析创业团队认知冲突、情绪冲突对团队成员幸福感的影响,并进一步探索团队关系治理在冲突与幸福感之间的调节效应。数据分析结果发现:认知冲突通过自我效能感的改善正向影响团队成员幸福感知,情绪冲突负面影响团队成员的幸福感。进一步的研究发现,团队关系治理正向调节认知冲突与创业幸福感之间的关系。该研究拓宽了创业幸福感的理解视域,在探索团队冲突对创业者主观幸福感影响的同时,检验了团队关系治理的调节机制。

Abstract:Through the lens of team process, entrepreneurial team relationship governance, and self-determination theory, using data from 191 team entrepreneurs, this study examines the effect of entrepreneurial team cognitive conflict and affective conflict on team members'subjective well-being and analyzes the moderating effect of team relationship governance between conflict and subjective well-being. Specifically, the results indicate that cognitive conflict positively affects team members' subjective well-being through the improvement of self-efficacy whereas affective conflict negatively affects team members' subjective well-being. Furthermore, this study finds that team relationship governance positively moderates the relationship between cognitive conflict and entrepreneurial well-being. With exploring the main effect of team conflict on entrepreneurial subjective well-being and the moderating mechanism of team relationship governance, our study broadens the research domain of entrepreneurial well-being.
