组织认同助力乡村振兴:基于农电工组织公平感与亲社会动机视角

摘    要:电力基础设施建设是落实乡村振兴战略、实现电力精准扶贫的重要一环.农电工作为基层电力工作的主力军,是乡村振兴战略的切实落实者,其在工作中的组织认同感直接影响工作状态,进而影响农电乡村振兴能否实现社会协同发力.为识别农电工组织认同感的影响机理,提高其工作效率,从而更好地服务农村电力基础设施维护和运行,基于十余家电力公司实地调研数据,构建组织认同感影响机制模型,从组织公平感与亲社会动机视角分析内部调节与中介机理.结果表明,师带徒对农电工组织认同感有积极促进作用;组织公平感在师带徒与农电工组织认同感之间起到中介作用,师带徒模式有助于提升农电工的组织公平感,进而激发其组织认同感;亲社会动机在其中起到调节作用,高亲社会动机的情形下,分配公平对于农电工的组织认同感影响更小.研究结论从微观层面支撑了乡村振兴战略的落实策略,为如何从人力资源的角度促进农村电力基础设施建设,保证乡村振兴战略的实施提供了可行路径.

Abstract:Power infrastructure construction is an important part of the implementation of Rural Revitalization Strategy and the realization of power targeted poverty alleviation. Rural power work is the main force of grass-roots power work, and is the practical implementer of Rural Revitalization Strategy. Its organizational identity in the work directly affects the working state, and then affects whether rural power revitalization can achieve social synergy. In order to identify the influence mechanism of organizational identity of rural electric power companies, improve their work efficiency and better serve the maintenance and operation of rural electric power infrastructure, constructs the influence mechanism model of organizational identity based on the field survey data of more than ten electric power companies, and analyzes the internal regulation and intermediary mechanism from the perspective of organizational justice and prosocial motivation. The results show that teachers and apprentices play a positive role in promoting the sense of identity of agricultural electrical organizations.Organizational justice plays a mediating role between teachers and apprentices and organizational identity of agricultural electricians. Teachers and apprentices can help to enhance the sense of justice of agricultural electricians and stimulate their organizational identity.In the case of high prosocial motivation, distributive justice has less influence on the organizational identity of rural electricians. The research results support the implementation strategy of Rural Revitalization Strategy from the micro level,which provide a feasible path for how to promote rural power infrastructure construction from the perspective of human resources ,and ensure the implementation of Rural Revitalization Strategy.
