领导授权赋能行为对员工建言的影响——组织信任、一般自我效能感的作用

摘    要:作为近年来组织行为学领域关注的热点问题之一,建言行为对员工个人和组织的发展具有重要作用。基于领导行为理论、社会交换理论及计划行为理论,以北京、天津、山东、及江苏省的241名员工为被试进行实证研究,探究领导授权赋能行为、组织信任、一般自我效能感及员工建言行为之间的关系。研究结果表明:领导授权赋能行为对员工建言行为具有显著地正向影响;领导授权赋能行为显著地正向影响组织信任,组织信任在领导授权赋能行为与员工建言行为的关系中起部分中介作用;领导授权赋能行为显著地正向影响一般自我效能感,一般自我效能感在领导授权赋能行为与员工建言行为的关系中起部分中介作用。

Abstract:As one of the hot topics in the field of organizational behavior, voice behavior has great influence on the development of the individual and the whole organization. Blending the theoretical frame of the leadership behavior, social exchange and planned behavior, this paper aims to explore the general relationship among empowering leadership behavior, voice behavior, organizational trust and general self-efficacy through empirical research, while data were gathered from 241 employees. The research results show that empowering leadership behavior has positive impact on the employee voice behavior, organizational trust, and general serf-efficacy Organizational trust and the general serf-efficacy both play intermediary role between the empowering leadership behavior and employee voice behavior.
