摘    要:现有研究对主动性人格与创造力的关系存在一定分歧。从知识整合意愿角度探讨下属主动性人格对创造力的心理影响机制。结合调节焦点理论和特质激活理论,分别引入促进性调节焦点动机和领导谦逊行为两个变量,从二元互动视角探讨谦逊型领导对下属主动性人格与创新行为关系影响机制。通过三阶段问卷调查,对237份配对数据进行分析发现:下属主动性人格正向影响其创造力;主动性人格通过促进性调节焦点间接对创造力产生影响;领导谦逊行为在下属主动性人格影响创新行为过程中发挥有中介的调节效应。从知识整合意愿视角揭示主动性人格对创造力的心理影响机制,为团队领导激活主动性下属展现高水平创造力提供一定借鉴。

Abstract:There are some disagreements in the current research on the relationship between proactive personality and creativity.this study introduces the psychological mechanism of proactive personality on creativity from the perspective of knowledge integration intention.Combining regulatory focus theory with trait activation theory,this study introduces the variables of promotion regulatory focus and leader humility to explore the role in the process of subordinate related trait expression from a dual dyadic perspective.Through three-stage questionnaires,237 paired data were analyzed and the following conclusions were drawn: subordinates' proactive personality positively affects their creativity; subordinates' promotion regulatory focus plays a mediating role between subordinates' proactive personality and creativity; and leader's humility indirectly influences the relationship between subordinates' relevant traits and creativity by influencing subordinates' promotion regulatory focus,thus showing a mediated moderating effect.The results reveal the psychological mechanism of proactive personality on creativity from the knowledge integration perspective,and provide a reference for team leaders how to activate proactive subordinates to exert higher creativity.
