国有大企业矩阵型组织结构与组织冲突问题研究

摘    要:矩阵式组织形态在处理跨部门和跨地区的组织内部资源调配上有很强的灵活性,可较好地应对复杂的外部环境,但也有其自身的缺陷,如内部冲突较多,影响组织绩效。文章从结构性的角度剖析和研究了矩阵式企业的内部冲突问题。研究表明,国有企业矩阵式组织形态在横轴和纵轴的沟通、绩效考核制度方面都存在问题。矩阵式组织中纵轴和横轴之间的冲突发生机理是纵轴和横轴之间的沟通技巧、目标的矛盾,处于矛盾中心的节点位置成员倾向于服从考核权重较大的一方。

Abstract:Matrix organizational form presents a strong flexibility in dealing with the cross-sectoral and cross-regional allocation of resources within the organization. Although being able to well manage complex external environments, the matrix has inherent problems, exhibiting as lots of internal conflicts that affect organizational performance. However, these internal conflicts have not been thoroughly analyzed in existing studies. This paper makes an in-depth structural analysis on the internal problems of enterprises with empirical studies. The research shows that the matrix organizational form of state-owned enterprises has problems in the communication along the horizontal and vertical axis as well as the performance appraisal system. In the matrix organization, the conflicts along both axes are mainly caused by the contradiction of communication skills and goals, which leads to the tendency that the member at the center of the contradiction obeys the side with larger appraisal weight when facing it.
