挑战-阻碍性压力与员工创造力关系研究:工作卷入的中介作用

摘    要:针对工作压力与员工创造力关系的认识在管理学界存在严重分歧,其作用机制研究也处于探索阶段。通过对394名企业员工的问卷调查,研究挑战-阻碍性压力对员工创造力的影响机理,以及工作卷入的中介作用和组织支持感的调节作用。研究表明:挑战性压力对员工创造力具有显著正向影响,阻碍性压力对员工创造力具有显著负向影响;工作卷入在挑战-阻碍性压力与员工创造力之间起完全中介作用;组织支持感弱化挑战-阻碍性压力对工作卷入的影响。

Abstract:There is a serious divergence of the relationship between working pressure and employees'creativity in manage‐ment's domain ,the study of its mechanism is also at the exploration stage .Through the survey data of 394 employees ,the results showed that challenging pressure has a significant positive influence on employee creativity ,hindrance pressure has significant negative effects on employees'creativity ;Work involvement fully mediates the process ;Perceived organizational support weakening challenges -hindrance pressure effect on the work involvement .
