Cognitive processes in the translation of job-descriptive information into attribute requirements for the purpose of personnel selection

Abstract:The present study investigated the effects of the pay level of a job and the type of organization in which the job is located on job analysis outcomes in terms of attribute requirements. The sample (n=208) consisted of four categories of assessors: industrial and organizational psychologists, non-psychologist selectors, job evaluators and students in industrial and organizational psychology. The description of the job of automation consultant was rated on twenty attributes. No effect was found of the type of organization variable. The hypothesis that the description with the high pay level would receive higher ratings on certain attributes than the description with the low pay level was confirmed. However, the effects could be attributed to professionals who had no experience with the job in question. These findings are discussed in terms of cognitive processes.
