机构式社会化策略与态度绩效——员工—组织匹配的中介作用

摘    要:本文以Schein等提出的包涵理论为基础,从组织社会化策略的作用出发,运用我国中小型企业新员工的样本,对Saks和Ashforth提出的员工一组织匹配是组织社会化策略影响态度绩效的中介变量的思想进行了检验。结果表明,机构式社会化策略对员工-组织匹配具有显著的影响;机构式社会化策略对员工的态度绩效具有显著的影响;机构式社会化策略对员工态度绩效的影响是通过员工-组织匹配实现的。本文的研究结果有力地支持了员工-组织匹配是机构式社会化策略影响态度绩效的中介变量的假说,为探索机构武社会化影响员工态度绩效的暗箱进行了一次有益的尝试。
