This study empirically examines the relationship between the role of R&D project leaders and their team performance using data from 87 project teams in 6 R&D organizations in Korea. The results reveal that:
(1) R&D project leaders played five different roles in performing their jobs – strategic planner, team builder, gatekeeper, technical expert, and champion;
(2) All but the champion role of a leader is positively related with project team performance;
(3) However, this relationship between the role of leader and project team performance varies according to the characteristics of R&D project teams and their tasks.
Specifically, it becomes important for a leader to focus less on the team building role as the team gets older. The team building role of a leader, however, is more important for higher performance of relatively certain R&D projects, while for uncertain R&D projects, the strategic planning role appears to be more crucial. Based on these results, this study discusses several managerial and theoretical issues related to the role of a leader in R&D project teams.  相似文献

A pilot study has been carried out on one project: (a) to develop a suitable methodology for studying communication; (b) to see whether the findings of external studies apply to the laboratory; (c) to examine a part of the communication pattern of the laboratory. Results showed that for the project studied: (a) the needs of the project dominated the communication; (b) previous external findings on “technological gatekeepers” and “distance stopping communication” did not apply in the project studied; (c) a suit able methodology has been developed.  相似文献

The 'Dual Ladder' reward system has been used for years by industry as an incentive system to motivate technical performance. Its effectiveness has been called into question on many occasions. The paper will report the results of a survey of nearly 1,500 engineers and scientists in nine U.S. organizations. In this survey, engineers were asked to indicate their career preferences in terms of increasing managerial responsibility, technical ladder advancement or more interesting technical work. Responses indicate marked age-dependent differences in response, particularly a strong increase in the proportion preferring more interesting project work over either form of advancement.

The present study identifies a two-step flow process of communication mediated by technological gatekeepers for scientific and technical fields characterized by dynamic information environments. Peer identification and a supervisory recognition of the phenomenon validate the gatekeeper finding. Certain characteristics of this study differ from previous research. The external communication needs of military in-house researchers are mitigated greatly by the infusion of technical information into the laboratory which is a part of the everyday activities of the organization. Gatekeepers are differentiated by topic and not the media monitored. Finally, the gatekeeper phenomenon is implicitly recognized, even though the development may be spontaneous; development that results because either the formal media leave a void in information needs or that engineers are not trained in the use of the formal information sources. In either case, the technological gatekeeper is a natural response to an information need.  相似文献

There have been several studies confirming the strategic and operational importance of choosing a proper project scope. There is a lack of empirically tested managerial tools to assist in this matter, and studies with longitudinally analysed R&D projects with respect to content are scarce. This article discusses the management of advanced engineering in the automotive industry. The study presents a structured approach where individual project leaders together with top management could prepare project material, discuss, visualize, and evaluate the content around a common tool. This tool, i.e. the R&D content graphs, facilitates project content selection, both during the start‐up and during the execution phase of the project. The studied project has been studied for nearly two years using an abductive case‐based research design. Since the project has been longitudinally studied, it has also been possible to test the graphs' predicting capabilities. The graphs are based on a visualization of the project content along five identified dimensions. The results reveal that the tools bring structure to project scope discussions, have some predictive value, and can also function as a vertical as well as a horizontal communication tool.  相似文献

This research evaluates the frontier National Telecommunication Program (NTP) in Taiwan using the data envelopment analysis approach and analyzes the influence of team communication and structure on R&D performance by establishing a structural equation modeling relationship. The results show that team communication is highly correlated with R&D performance. The high‐scored projects have internal communication patterns with a higher meeting frequency but shorter dialogue duration, a uniform distribution of regular meetings, a scheme for the lower hierarchy to meet with the project leader, a well‐managed channel to access accumulative expertise, and an open forum for communication. They also have external communication patterns with a gatekeeper bridging inward and outward information, a lower frequency of time‐consuming external sourcing, and a higher frequency of external cooperation, referencing, learning, and benchmarking. Though team structure has no significant influence on R&D performance, the high‐scored research group focused more on the structural dimensions of research strategy, laboratory management, and motivation incentives. This research will provide effective principles of project management to team leaders and industrial policy guidelines to program sponsors.  相似文献

Although the causes for project success and failure have been the subject of many studies, no conclusive evidence or common agreement has been achieved so far. One criticism involves the universalistic approach used often in project management studies, according to which all projects are assumed to be similar. A second problem is the issue of subjectiveness, and sometimes weakly defined success measures; yet another concern is the limited number of managerial variables examined by previous research. In the present study we use a project-specific typological approach, a multidimensional criteria for assessing project success, and a multivariate statistical analysis method. According to our typology projects were classified according to their technological uncertainty at project initiation and their system scope which is their location on a hierarchical ladder of systems and subsystems. For each of the 127 projects in our study that were executed in Israel, we recorded 360 managerial variables and 13 success measures. The use of a very detailed data and multivariate methods such as canonical correlation and eigenvector analysis enables us to account for all the interactions between managerial and success variables and to address a handful of perspectives, often left unanalyzed by previous research. Assessing the variants of managerial variables and their impact on project success for various types of projects, serves also a step toward the establishment of a typological theory of projects. Although some success factors are common to all projects, our study identified project-specific lists of factors, indicating for example, that high-uncertainty projects must be managed differently than low-uncertainty projects, and high-scope projects differently than low-scope projects.  相似文献

This study sets out to examine the practices of research professionals who are undertaking a research management role for the first or second time. Most of these managers are in their late twenties to middle thirties and are usually employed as team leaders.
R&D personnel early in their managerial career are served badly by the innovation literature. Much of this literature focuses on describing the behaviour of the participants rather than providing information with the potential to contribute to their managerial practice. A major objective of this study is to provide some messages for academics and others of how they may contribute better to the managerial function of first and second time R&D managers in the 21st century.  相似文献

This paper is a part of the study on the pattern and role of communication in small R&D projects which was carried out on two ongoing projects in one of the national laboratories of C.S.I.R. Here an attempt has been made: (i) to examine the types of problems solved and ideas generated by the scientists; (ii) to investigate the role of formal and informal communication channels actually used for problem-solving and idea-generation and the association, if any, between the type of channel used and the type of problem solved or idea generated; and (iii) to study the role of technological gatekeepers in the processes of idea-generation and problem-solving.  相似文献

To succeed in R&D strategic alliances requires not only strategic fit and cultural fit at the organisational level, but also managerial fit at the micro, inter–personal interaction level. This paper provides the results from a cross–cultural study of managerial fit between British and Chinese managers in joint ventures (JVs) initiated in 1993–1998 with a focus on two important issues: the perceived competence and managerial roles of the partners. Managerial fit between partners is critical for the success of R&D strategic alliances including JVs. Misfit in partners' managerial behaviour often results from the fact that JVs are characterised by the lack of specificity of various managerial tasks shared by the partners at the operational stage. In addition, a manager's managerial competence as perceived by the counterpart is a contributory factor to trust and supportive reaction from the counterpart, both of which are important for cohesive interaction between partners. This study has revealed that (1) there are similarities and significant differences in some of the characteristics of managerial competence perceived by the counterpart between the British and Chinese managers; and (2) there is often a mismatch of perceptions between the British and Chinese managers with regard to who plays a particular managerial role in a JV. Managerial implications are discussed and issues for further research are highlighted.  相似文献

Both internal knowledge – investment in internal R&D and information and communication technologies (ICT) as well as external knowledge – knowledge spillovers and active collaboration with partners are rapidly fostering firm productivity and innovation. In this study, we investigate the role of internal and external knowledge in firm productivity and innovation. In addition, we test interactions between investment in R&D and ICT as well as between knowledge spillovers and knowledge collaboration in their association to firm innovation and productivity. We use a recombinant innovation approach and four samples for firms in manufacturing, creative, ICT and science, and professional services industries during 2002–2014 and for pre-and post-crisis periods to perform our analysis. In addition to innovation and productivity, we also examine the role of internal and external knowledge as a conduit to the development of innovation internally and the co-creation of innovation with external partners. Our results lead to managerial and policy implications.  相似文献

This paper examines the impact of managers' social capital on managerial performance. Two dimensions of social capital are compared—the structural embeddedness (i.e., configuration) of a manager's network of work relations and the relational embeddedness (i.e., quality) of those relations. Based on a sample of 120 product and sales managers in a Fortune 100 pharmaceutical firm, this paper presents evidence indicating that both elements of social capital influence managerial performance, although in distinct ways: structural embeddedness plays a stronger role in explaining more routine, execution‐oriented tasks (managerial sales performance), whereas relational embeddedness plays a stronger role in explaining new, innovation‐oriented tasks (managerial performance in product and process innovation). This research considers resource exchanges within firms as key to value creating behaviors and contributes a deeper understanding of how social capital influences productive resource exchanges. The concept of the gatekeeper as a means of improving information dissemination in science and technology has been given much attention. The criticism of the two-step flow model has been extensive in mass-media research. In principle, this criticism should also apply to studies of gatekeepers in R & D organizations. The two-step flow model does not tell us with whom the gatekeeper is communicating, what is being discussed, and what effect the gatekeepers have on the internal information dissemination. Using an empirical study of an R & D organization, the thesis is presented that gatekeepers can contribute to an eliteist pattern of distribution rather than to a reduction of the information gap. Finally, it is argued that studies of internal communication in R & D organizations should deal with communication relationships rather than with individuals as units of analysis.  相似文献

There is still much uncertainty about the determinants of technical communication flow in UK R & D laboratories and even more uncertainty about the causal link between communication behaviour and performance. Hence it is not clear what managerial action should be taken to improve technical communication flow and what effect such action would have on research productivity. In this study the main factors influencing communication flow are identified and the role of basic human characteristics in determining both communication behaviour and performance are studied and discussed.  相似文献

An empirical investigation was carried out on the pattern and role of communication in two ongoing applied research projects in one of the national laboratories of the C. S. I. R., India. The overall objectives of the study were: (1) to investigate the communication pattern and its relationship with parameters like hierarchy, educational status and social relations: (2) to identify ‘technological gatekeepers’ and ‘isolates’ and study their characteristics and roles; (3) to study the role of informal communication vis-à-vis formal communication in problem-solving and idea-generation. The use of cross‐functional teams in new product development (NPD) benefits firms in many ways. One benefit is the diverse knowledge team members bring to the project, but that benefit can only be appreciated if team members fully utilize and integrate the differentiated expertise of members. As reliance on cross‐functional NPD teams grows, however, firms struggle to exploit the full potential of functionally diverse groups, the biggest obstacle being integrating team members' varied knowledge, expertise, and abilities. Therefore, understanding how information is integrated and used is a primary concern for both practitioners and researchers. Databases and other forms of hard data are methods team members can use to effectively share and integrate knowledge; another method based on social cognition is transactive memory systems (TMS). TMS indicates who will learn what and from whom. The notion is that knowledge is distributed among people in the group, and to make effective use of it, individuals need to know who knows what and who knows who knows what. Grounded in the knowledge‐based theory of the firm, this study investigates the influence of different communication contexts and modes on TMS under different NPD task environments (i.e., exploitation and exploration) in cross‐functional NPD teams. A theoretical model is developed and empirically tested using data collected from 272 ongoing NPD teams of 128 Chinese high‐tech companies. Findings suggest that when teams face tasks defined by exploration, informal communication and face‐to‐face communication are positively associated with TMS, whereas for tasks defined by exploitation, formal communication and computer‐mediated communication are positively related with TMS. Additionally, this study found that TMS is positively related to NPD performance both in terms of project performance and in terms of market performance. Based on these findings, theoretical and managerial implications are drawn regarding resource deployment that encourages the development of effective TMS leading to successful NPD projects.  相似文献

Practices for managing scientific and technical experts today require a critical re-evaluation. This paper takes a sociological perspective (convention theory) to examine the tensions and conflicts that arise in the implementation of practices for managing knowledge workers. Drawing on six case studies of knowledge-intensive organizations and participant observation, we elucidate three different coexisting logics – technical, market and managerial – that together create tensions. We go beyond the analysis of practices in R&D to unveil the nature of those tensions and to show how and under what circumstances arrangements are made between the different logics. Our study demonstrates that knowledge-intensive organizations have relied on reward and dual ladder systems to solve the tensions between logics. Dual ladders often fail because they are the representation of the problem rather than the solution. We argue that the way for the issue of managing knowledge workers to evolve lies in the enrichment of arrangements, the deepening of compromises and logic hybridization. We discuss the implications of these findings for R&D management practices.  相似文献

Recently, we have witnessed a strong growth in the internationalization of many firms' product development activities. However, the lack of attention devoted by scientific research to the management of international innovation contrasts sharply with the importance attached to it as a cornerstone of international business success. Although several empirical studies and normative theories have specified the communication requirements in innovation teams, an empirically based insight is definitely needed on the communication requirements and requirements that prevail in the complex context of international innovation teams, in which the participants are located in different company units, countries, and cultures. This article addresses the following research question: viewing international innovation as an interfunctional activity, what are the communication requirements an international innovation team is facing, and what are the communication capabilities (interface mechanisms) that may be adopted to initiate, develop, and launch the new product effectively and efficiently? An extensive case study research project was designed to develop a comprehensive theoretical framework. Over a two year time period, the research team has investigated selected innovation projects in four European multinational corporations. The analysis of the case study data suggests five requirements that determine the effectiveness and efficiency of communication in international product development teams: network transparency, knowledge codification, knowledge credibility, communication cost, secrecy. To cope with these communication requirements, organizations may create firm level capabilities (parallel structures, cross‐functional and inter‐unit climate, communication infrastructure, goal congruence) and team level capabilities (core team, team leadership, formalization, procedural justice). The evidence from the in‐depth case study research indicates that these mechanisms provide a parsimonious and powerful approach to address the communication requirements in international product innovation teams. After the information processing framework proposed by Tushman and Nadler [124], the adoption of these mechanisms is expected to improve innovation effectiveness. This holds important consequences for the management of international product innovation projects. First, the innovating firm must balance centralization and decentralization, employ formal as well as informal strategies, and integrate ad‐hoc and permanent strategies. Second, it highlights the critical role of the project leader. Given the fact that companies often select the most available person, rather than the best person for the job, the allocation of light weight project leaders may create heavyweight problems in international teams. Third, following the argument in favor of procedural justice, the absence of involvement may severely hinder cross‐functional commitment to international innovation projects. Fourth, the innovating firm must also actively manage the communication flows with external parties. Failure to do so may result in flawed specifications, and a limited understanding about product design and market strategies.  相似文献

Product development performance has become a key issue for car manufacturers. But innovation seeks to outperform dominant design, whereas project development targets well-defined areas (costs, lead times, quality, etc.). This article provides an analysis of the extent to which innovation is compatible with recent managerial and technical methods (project and multi-project management, co-development, simulation tools and digital mock-ups, etc.). The analysis is based on a recent development project conducted at Renault in which these various techniques were used in an attempt to achieve highly ambitious targets simultaneously in the areas of lead times, costs and innovation. During the course of the project, unexpected design problems revealed failures in co-ordination, monitoring procedures and expertise. We argue that recent project development methods can induce negative effects on collective learning processes and that these effects have managerial implications for innovative developments.  相似文献
