abstract    This paper analyses how three distinct cohorts of workers in a recently merged UK-based College of Further Education understood their group and their organization's identities. We focus in particular, but not exclusively on how the groups' shared understandings of 'place' informed their identity accounts. Identities are theorized as being constituted within discursive regimes, and place treated as a discursive resource on which individuals and groups may draw in their attempts to author versions of their selves. In our case, understandings of place were also a resource on which some people drew in nostalgic reminiscence, and others used to fantasize about their preferred futures for the college. Framed by our intention to identify plurivocal native interpretations of place and identity in ways that promote the reading of polysemy back into case research, the contribution this paper makes is threefold. First, it adds to efforts to theorize organizations and identities as unstable social constructions constituted through acts of languaging. Second, it illustrates how different groups of local actors with distinct histories and value preferences may draw on their place of work in order to author contrasting versions of their organization's identity. Finally, our paper analyses the attempts made by senior managers and groups of other staff to define their organization in particular ways, as hegemonic 'moves' in an ongoing struggle for control over the organization as a discursive space.  相似文献

This article analyses the effects of job loss on the occupational identities of a group of United States pilots, laid off (or ‘furloughed’) twice by their employer in the decade following 9/11. Using a narrative methodology, the paper examines how the childhood dream of flying, referred to as the Phaëthon dream, serves as an identity anchor that sustained their occupational identities. When the circumstances of the aviation industry (restructuring, outsourcing, and downsizing) led to extensive lay‐offs, this identity anchor functioned in two contrasting ways. Some pilots moved on to retrain and start new careers, without abandoning their occupational identities or relinquishing the dream of flying. Another group of pilots, however, were stuck in occupational limbo waiting to be recalled by their employer, unwilling to forsake this dream and refusing to contemplate a move that would decisively take them out of their pilot seats. The paper's contribution lies in theorizing how a dream originating in childhood, linked to a long‐standing archetype of flying and subsequently hardened into a shared occupational fantasy, acts as an identity anchor and how this shapes responses to the trauma of job loss. The paper concludes by linking the Phaëthon dream to its mythological counterpart in order to highlight its enduring, shared, and unconscious character.  相似文献

Interactions between work and identities are an important topic as a result of their influence on both employees' well-being and organizational performance. However, there is a lack of theorizing that comprehensively charts the processes and outcomes of work and identity interactions. In this paper, we formulate an integrated conceptual model of interactions between work and identities, employee reactions to them, and subsequent outcomes. In our model, we bring together well-known and under-examined aspects of work and identity interactions. The model explains how such varied outcomes as employee thriving and withering, and both subjugated and empowered identities derive from encounters between work and identities. The model makes it possible to assess the possible benefits and side-effects of human resource management practices that seek to align work with the worker, and supports human resource managers in distinguishing the positive potential in situations where employees find their work misaligning with their identities.  相似文献

This paper offers two key arguments. The first is that HRM scholars and HR practitioners need to pay a good deal more attention to the bi‐directional relationship between menopause and the workplace—how menopausal symptoms can affect women's experience of work and how work can exacerbate a woman's symptoms. We outline the social responsibility, demographic, legal and business cases which explain the urgency of more research and more concerted practice in this area. Our second argument concerns the importance of future research and practice adopting an intersectional political economy approach, in order to better understand the considerable differences between how women going through menopause transition experience work. Here, we offer arguments ranging from the macro‐ through the meso‐ down to the micro‐level of these differences, in so doing setting an agenda for the work to come on this very significant issue.  相似文献

In the healthcare context, both nurses and doctors derive their professional identities from diverse backgrounds, thus resulting in two distinct professions. Becoming a leader and forming a leader identity that is separate from a strong professional identity is a difficult task. However, assuming a leader identity is considered an important aspect of actually being a leader, not just a professional with a leader position. The current article explores authenticity in generic healthcare leader identity formation by utilizing the concept of professional identity. Instead of committing to the humanistic ontological roots of the authentic leadership construct, the research analyzes the concepts of self and authenticity from an existential–experiential perspective. A conceptual framework of self‐sourced healthcare identity formation, including leader identity and professional identity, is presented. The framework shows how leader identity originates in the leader's experiencing self‐in‐situation, which is understood as the source of authenticity. The experiencing self, or the self as a subject, is differentiated from the experienced self, or the self as an object, by which professional identities are formed. The conceptualization provides a way of understanding and developing leadership in fields consisting of strong professional identities. The applications of the framework are also discussed.  相似文献

This paper explores the process of diffusion of a socio-technical innovation among workers of a large microelectronics firm. Actor–network theory (ANT), which draws on the sociology of science and technology, is applied to the analysis of socio-technical innovation in order to understand the actions of creating and putting the actors' arguments into action. Actors constructed and organized these arguments with the aim of diffusing innovation among workers whose support was essential to the project's success. The authors of the innovation project wanted to change the state of relations between different actors. In the present study, the aligment of identities was established according to the criteria defined by the managers and engineers but the expected benefits of the innovation, in this case, technology and teamwork, were not automatically accepted. Network analysis reveals how persuasive arguments that repudiate the old reality and justify steps to create the new reality are constructed. This article will reveal how innovation is constituted and the form it takes by following the chain of arguments and the responses of the actors involved.  相似文献

Categorization processes have gained currency in organizational theory. Categories are endemic to organizations and markets, serving as touchstones for organizational identity claims and for audience attention, legitimation, and valuation. Durand and Paolella argue for an expansion of current perspectives on categories, particularly that of prototype theory. Although we agree in spirit, we advocate an expansion of their perspective, which seems to focus primarily on the cognitive aspects of categorization and the force of their constraint, particularly at the individual level of analysis. We suggest three revisions to Durand and Paolella's arguments in order to extend the conversation. First, we advocate that categorization processes might usefully be understood by socio‐cultural perspectives that explicitly consider the role of audiences and the embeddedness of categories in wider classification systems. Second, we connect categorization processes to identity formation and maintenance at the levels of both the organization and the market. Third, we move beyond the constraining power of categories to consider their generative capabilities in processes of emergence and change. Overall, we discuss these in the context of organizational identities and cultural classification systems.  相似文献

Drawing on Paul Ricoeur's approach to narrative identity and a longitudinal case study of a graphic design firm, this paper explores identity work provoked by organisational changes for one group of knowledge workers, graphic designers. The approach to identity work developed in this paper illuminates how these knowledge workers use narrative to mediate between social and personal identities during a period of significant organisational change. The narrative identity approach, derived from Ricoeur, embraces the multiplicity, complexity and potential contradictions encountered by knowledge workers facing threats to their personal identity. In addition to developing Ricoeur's thinking to understand identity work in an organisational context, the impact of organisational change for knowledge workers is highlighted for practitioners.  相似文献

In this paper we explore sustainability-based ideology-infused psychological contracts (IPCs) from both organizational and individual-level perspectives. Better knowledge about how and when IPCs operate and the role of the organization's human resource management in that process is beneficial to firms that wish to capitalize on the positive outcomes resulting from IPCs while avoiding the creation of ideological obligations that they are unable or unwilling to meet (Rousseau & McLean Parks, 1993; Thompson & Bunderson, 2003). Organizations may show they care, through sustainable HRM strategies, and encourage ideological currency exchange in order to recruit and retain quality employees, increase organizational commitment, increase citizenship behaviors, strengthen identity, increase job satisfaction, and maintain a positive public perception and reputation. On the other hand, if an organization fails to fulfill an IPC it may lead to negative behaviors and consequences. We extended our arguments beyond the individual-level focus common to psychological contract theory, to include firm-level context. In doing so, we explain how an organization's efforts towards being more sustainable can connect employees to the organization through their IPCs, and moreover, through their IPCs, employees can connect to corporate goals. Finally, we advance current theory by exploring the underlying motivations that drive organizations and individuals to develop IPCs.  相似文献

In this article we describe a study of boundary-crossing individuals (individuals who change organisation frequently) and the way they construct identities through interaction and self-reflexion. It is argued from a social constructionist perspective that studies of the way individual identities are constructed are important to our understanding of the complexity of the identity phenomenon. Identities cannot simply be reduced to certain stable institutionalised aspects such as profession or gender. Rather life should be seen as an ongoing process of identity construction, whereby reflexion upon life episodes and the pattern of such episodes shape identities. The results suggest different patterns of articulations through narratives. These narratives are associated with different underlying ontological discourses that describe diverse ways of reasoning among boundary-crossing individuals.  相似文献

ABSTRACT

This paper examines the identity work of a budding entrepreneur through a longitudinal case study based on his ongoing personal reflections as he tries to construct an entrepreneurial life. In particular, we investigate the role of emotional reflexivity and liminality, concepts that give us analytical purchase in exploring the complex dynamics of this identity work. The liminal condition of multiple identity positions enables our informant to experiment with and integrate several parallel identity narratives as he tries on socio-political constructions of ‘the entrepreneur’ for size; and it is the permanence of the liminal condition that makes emotional reflexivity necessary so he can handle the constant lack he experiences. The contribution of our work lies in exploring how the operation of the discourse of enterprise never closes on the centre of subjectivity that is imputed in that discourse, and how our subject, through emotional reflexivity, deals with this fundamental lack.  相似文献

Work identity is important in the attraction and retention of staff, yet how the facets of such identity relate remains convoluted and unclear despite this being of interest to both scholars and practitioners. We use structural equation modeling to analyze empirical data from 144 employees in the United Kingdom's oil and gas industry, analyzing the nature and interrelationship of identification as individual‐level (career advancement) and social‐level (work group and organization) foci, as well as considering the two psychological self‐presentation factors (value expression and social adjustment) that direct and drive identification processes. A dichotomy between individual and social components of work identity is found, revealing a strong association between both social‐level foci of identification. Moreover, both components of work identity are found to be premised on different psychological factors, furthering our knowledge of the enmeshed nature of identity at work.  相似文献

The inflow of African migrants into Tel Aviv's southern neighborhoods has aroused much resentment from long‐term residents. Contesting the uneven burden sharing, which exacerbates already poor conditions at the local level, southern residents have aimed their grievances at municipal and national policymakers as well as the city's more affluent northern residents. In analyzing the contestation, this article challenges traditional conceptions of migrants as the binary opposition to residents of the host city, intruders on the shared and socio‐culturally homogenous urban arena. We build on recent theorizations of urban citizenship as an agency‐centered process to think through the ways in which city residents articulate their identities relationally and hierarchically against new and old ‘others’ and argue that international newcomers have destabilized long‐conceived social relations. Using narratives of long‐term southern residents, we illustrate how the uneven geographies of African migrants' settlement in Tel Aviv have (re)set in motion a process of urban citizenship formation by southern residents, thereby adding new layers of contention to what was already a highly stratified realm.  相似文献

This paper explores how the Royal New Zealand Ballet's (RNZB's) website is used to construct the organisation's identity. Recent changes to the New Zealand government's cultural policy regarding accessibility, accountability, and funding have seen arts organisations need to consider economic sustainability. We posit that the changing demands placed on elite arts organisations to accommodate both artistic and commercial values may create conflicting messages and tensions that impact on their identity. To explore these tensions, we applied Dryzek's discourse analysis to the RNZB's website. The study uncovered the key entities constructed on the website as the audience, sponsors, and dancers, then considered the power relationships between these entities as well as the explicit and implicit reasons the website had been constructed. The results of the study highlight that the RNZB has chosen to emphasise its normative identity as a creative arts organisation, which inevitably had to meet utilitarian needs of financial support in order to have longevity. By making money, access, excellence, and national identity a part of their overall identity, the RNZB have perhaps inadvertently created contradictions and ambiguity in their wider identity scheme. We conclude that the until the RNZB can run sustainably without government support, and the contradictions in their presented identity will most likely remain.  相似文献

This paper examines the internal implications of branding within higher education, a specific context which is dominated by the co-existence of strong professional logics and identity structures. We focus on how and whether academic faculty identify with the branding practices undertaken by their respective institution. The paper proposes a communicative perspective on brand identification to understand how academic faculty relate to and make sense of the brand. The findings, from responses of 65 faculty members at five business schools, indicate widespread indifference and non-identification with brand messages. Specifically, we identify four types of disconnects between faculty members and branding practices of their respective schools, namely ambiguity, emptiness, misalignment, and irrelevance. The evidence of these disconnects, we argue, suggests that the faculty members refrain from relating the brand to their own identities. Although individuals relate to discourses around the brand, these are often not internalized and do not thereby impact on their individual identity. Rather than navigating between identity tensions, they eschew identification altogether. We contribute to research on how branding works inside contemporary organizations – including higher education - through questioning the role of identity in branding processes seen as the management of meaning.  相似文献

Updating the paucity of UK research on lesbian, gay and bisexual (LGB) sexualities in the police, this study examines the identity disclosure and management practices of 20 gay police officers. Drawing on in‐depth interview data, our key finding is that gay police officers generally do not expect to be stigmatised but anticipate and experience positive disclosure experiences. Overall, the research reveals that gay officers actively seek to construct disclosure opportunities and adopt strategies of identity integration. Significantly, gay police identities can be managed openly and valued as organisational assets. Gendered organisational norms are influential here, shaping how and to whom participants disclose and manage their gay identities. Of concern then is that some police work environments continue to reinforce traditional notions of masculinity, potentially discrediting and limiting the integration of gay officers. This represents important knowledge for those HRM practitioners who advise and support LGB police personnel.  相似文献

With the passage of the Insider Trading Sanctions Act (ITSA) of 1984, regulators have attempted to reduce insider trading activities through their increased power to impose stiffer penalties on violators. In their study of trading activity associated with tender offers, Arshadi and Eyssell (1991) find that insiders went from being heavy net purchasers of their own firms' stock prior to tender offer announcements to being weak net sellers. The special status of bank holding companies suggests that the trading patterns of insiders would differ between bank holding companies and non-bank holding companies. The results in this paper indicate this to be the case as there is no change in the trading patterns for insiders of bank holding companies between the two regulatory periods.  相似文献

We conducted a systematic review of relevant literature to address how religious and occupational identities relate to each other in the workplace. We identified 53 relevant publications for analysis and synthesis. Studies addressed value differences associated with religion and occupation, identity tensions, unmet expectations, and the connection of religious identity to well-being and work outcomes. Key variables in the connection between religious and occupational identities included personal preferences, the fit between religious identity and job-related concerns, and the organization's policies, practices, and expectations. We highlight the personal and organizational consequences of being able to express religious identity at work and the conditions that promote high congruence between religious identity and its expression in the workplace. From these findings, we develop a research agenda and offer recommendations for management practice that focus on support for expression of religious identity at work while maintaining a broader climate of inclusion.  相似文献

In this paper, we take an identity project perspective on careers to explore how job seekers assess potential employers. Identity projects are individuals’ self-definitions in the light of their career development and personal aspirations and have the potential to further our understanding of careers. Drawing on focus group discussions of women seeking employment in STEM, we find four identity positioning strategies through which the women assess future employers. Our analysis illustrates the role of organizational images for shaping and realizing individuals’ identity projects. We contribute to research on identity projects by extending the concept’s focus to include job seekers as external organizational stakeholders and provide insight into their identity positioning. Furthermore, our study enhances the understanding of organizational image in the context of employee recruitment by outlining how individuals position themselves in relation to the organizational images they construct when reflecting on their identity projects and on the institutional context. Overall, we develop a more nuanced approach to understanding women’s interpretations of organizational identity claims (e.g., gender diversity claims) and thus extend current theorizing on recruiting women to STEM.  相似文献

The organizational literature on selection and socialization concentrate on what happens to recruits from interview through acculturation. In contrast, little has been written about what happens to “insiders” as they choose new members and help bring them on board. In this paper, we demonstrate how involvement with newcomers can have profound effects on insiders' attitudes, performance, and knowledge. We emphasize how managers can harness these rarely discussed features of selection and socialization to enhance the effectiveness of veteran members and their organizations.  相似文献
