This paper develops a theoretical model that highlights the mechanisms underlying the contagion of long working hours from supervisors to subordinates at different stages of their relationship. Drawing upon social learning theory, we suggest that subordinates mimic the supervisor's working hours through vicarious learning. Focusing first on the role-taking stage of the supervisor-subordinate relationship, we identify four factors, namely supervisor's perceived status, subordinate's work centrality, congruence between organizational norms and supervisor's working hours, and subordinate's identification with the supervisor, that may influence the perceived desirability of adopting the supervisor's working hours. We then examine the relative influence of each of these factors through the lens of subordinates' self-motives. Turning, next, to the routinized supervisor-subordinate relationship, we elaborate on how social contagion may evolve over time. Lastly, the implications of our model as well as future research avenues are presented.  相似文献

Despite the passage of civil rights legislation, racial and ethnic minorities continue to experience unfair discrimination in the workplace. Therefore, considerable research in human resource management and social psychology has examined the factors thought to affect unfair discrimination in organizations [Cox, T. (1993). Although research has focused on unfair discrimination, researchers have argued that the construct and external validity of the results have been adversely affected by methodological problems [e.g., Stone, E.F., Stone, D.L., & Dipboye, R.L. Given this critique, the present paper (a) examines the degree to which recent research suffered from a number of methodological problems (e.g., obtrusive measures, non-representative samples, and demand characteristics), (b) identifies strategies for overcoming these problems, and (c) offers recommendations for advancing our understanding of unfair discrimination in organizational contexts.  相似文献

社交媒介自我表露是一种具体的社交媒介使用行为,对现代人的工作和生活都产生了不可忽视的影响。在工作情境中,领导的社交媒介自我表露尤其容易引起员工的高度关注。然而,领导的社交媒介自我表露对其在组织中的上下级关系将会产生何种影响有待深入探讨。鉴于此,基于社会信息加工理论和内隐领导理论,本文提出领导社交媒介自我表露的影响效应取决于内隐领导原型匹配的程度。当员工认为领导与其心目中内隐领导原型匹配程度高时,领导的社交媒介自我表露能够提升员工对领导的可信度感知,从而促进上下级关系,而当领导与员工心目中的内隐领导原型匹配程度低时,上述影响效果会减弱。通过对204份企业领导-下属配对问卷调查数据进行分析,本研究提出的被中介的调节模型得到支持。本研究的发现有利于深入认识组织中社交媒介自我表露的有效性,启发了领导需要考虑下属对表露解读的能动性,从而更合理地利用社交媒介平台进行自我表露,促进上下级关系良性发展。  相似文献

Abstract

While prior research has examined the strategic role of social enterprise managers in the achievement of a double economic and social performance objective, a clear understanding of the supervisors’ role in fostering employees’ attitudes and behaviors is still lacking. To address this gap, our paper aims to examine the impact of supervisor interpersonal justice on supervisor-directed citizenship behaviors by developing a moderated mediation model. Survey data were collected from 196 supervisor-subordinate dyads employed in diverse French social enterprises. Our results show that psychological contract breach mediates the supervisor interpersonal justice – supervisor-directed citizenship behaviors relationship. Further, employees’ prosocial motivations moderate this indirect effect. Our research provides insight into the mechanisms of social exchange relationships in social enterprises. In a practical perspective, it also demonstrates that the development of an effective HRM in social enterprises requires the implementation of specific training and development programs for managers.  相似文献

The employment interview continues to be a prevalent device used by organizations and a popular topic of study among researchers. In fact, over 100 new articles have been published since Posthuma, Morgeson and Campion's [Posthuma, R. A., Morgeson, F. P., & Campion, M. A. (2002). Beyond employment interview validity: A comprehensive narrative review of recent research and trends over time. Personnel Psychology, 55, 1–81] review that are selectively examined and critiqued. During this timeframe, three main areas that have received considerable research attention are discussed: (1) understanding why “structured” interviews predict, (2) examining the constructs interviews may measure, and (3) investigating the applicant and interview factors that may affect the interview process. Despite advances made in our knowledge of employment interviews, numerous ideas for future research are advanced. Three key areas that deserve immediate research attention are: (1) establishing a common model and measurement of interview structure, (2) focusing on what constructs could be or are best measured, and (3) formulating consistent definitions, labeling and measurement of applicant factors. Although liking or affect was a central construct during the 1980's and 1990's in supervisor-subordinate dyadic research, a review of the literature suggests that since the turn of the century leader-member exchange (LMX) has emerged as the primary construct to assess relational quality. A question exists whether liking, as a reflection of interpersonal attraction, should continue to be included in organization research that focuses on dyadic relations and whether liking is redundant to LMX. To answer this question, we examined the incremental validity and construct redundancy of liking in relation to LMX based on meta-analyses. Results indicated that liking and LMX have similar patterns with common correlates with respect to effect sizes and significance. Moderator analysis revealed that reporting source of liking and LMX result in significantly higher correlations with antecedent and outcome variables when common reporting source data is used. Incremental variance analysis results demonstrated that liking can potentially explain additional variance over LMX for consequences. Overall, our results suggest that liking is an important and distinct construct that facilitates the development of LMX and therefore should not be abandoned in organizational research that examine supervisor-subordinate relational quality.  相似文献

Organizational changes have created a need for adaptable pre-trained workers and for employees to have more “protean” career paths and be involved in self-directed ongoing development [Hall & Mirvis, 1995. The new career contract: Developing the whole person at midlife and beyond. Journal of Vocational Behavior, 47(3), 269–289]. To help understand the processes involved in this development, a model of continuous employee development is proposed. This model integrates prior work from career development, training, and education literatures and builds on it by proposing factors that affect the occurrence of future development. Research supporting the model is reviewed and specific testable propositions derived from the variables in the model are given. Recommendations for scale usage in testing the model are also provided. Finally, the novel contributions of the model are highlighted, the practical implications of the model for organizations are outlined, and the role of the education system in these processes is discussed.  相似文献

Quality Function Deployment (QFD) has been used to translate customer needs and wants into technical design requirements in order to increase customer satisfaction. QFD utilizes the house of quality (HOQ), which is a matrix providing a conceptual map for the design process, as a construct for understanding Customer Requirements (CRs) and establishing priorities of Design Requirements (DRs) to satisfy them. Some methodological issues occurring in the conventional HOQ are discussed, and then a new integrative decision model for selecting an optimal set of DRs is presented using a modified HOQ model. The modified HOQ prioritization procedure employs a multi-attribute decision method for assigning relationship ratings between CRs and DRs instead of a conventional relationship rating scale, such as 1–3–9. The proposed decision model has been applied to an indoor air quality improvement problem as an illustrative example.  相似文献

Strategic human resource management involves creating and maintaining employee skills as well as encouraging employees to perform at their maximum. Both require developing the appropriate psychological contract between the organization and the employee [Human Resource Management Review 8 (1998) 265]. This is no less true for the chief executive officer (CEO), who plays a major role in creating organizational culture. Trust is a critical component in the success of HR activities [Research Management Review 7 (1997) 389], yet the HR literature is relatively silent about how to encourage CEOs to perform trust-generating behaviors. Research on psychological contracts suggests that in order to encourage trust-based behavior, it is necessary to foster a relational psychological contract with employees [Rousseau, D. M., & McLean Parks, J. (1993). The contracts of individuals and organizations. In L. L. Cummings & B. M. Staw (Eds.), Research in Organizational Behavior (pp. 1–43). Greenwich, CT: JAI Press]. However, the generally recommended CEO compensation practice (pay-for-performance) often risks violating the CEO's relational psychological contract. Organizational culture is an important aspect to be considered by dynamic organizations in order to develop some competitive advantage to ensure enhanced organizational performance. This study aims to elaborate the dimensions of cultural construct in organizations of diversified sectors and their implications in Pakistan. Ten organizations were selected for the study. Four hundred and seventy eight questionnaires were received from these organizations. The questionnaires consisted of three parts, of these, the first part had nine elements that were related to organization and personal profile of the respondents, whereas the second part consisted of 60 elements of cultural construct, namely mission, adaptability, consistency, and involvement. In the third part, dependent variable appears as organization performance and was evaluated by asking eight questions. Results are revealed in two models: according to the first model, organization performance increases from negative 56% to positive 92% due to organizational culture with respect to education. And the second model is also significant at the 95% of confidence level (p < 0.05), and there is a positive relationship between independent and dependent variables. Organizational culture is an essential part of organizational success. Core organizational values typically emphasize special themes such as performance excellence, innovation, social responsibility, worker involvement, and quality of work life. Literacy rate in Pakistan is far below the literacy rate in developed countries. Educated employees play an important role in enhancing organizational performance, particularly in corporate setup. To measure affects of education on organizational performance through its construct involvement, consistency, adaptability, and mission have been endeavored in this study.  相似文献

Despite the calls for a deeper understanding of SCM in the healthcare industry, theoretical research focused on healthcare buyer-supplier collaboration, specifically inventory management issues, remains nascent and fragmented. Although slow to change, healthcare organizations have begun to consider alternative inventory management systems to improve inventory control and patient care. Industrial vending machines (IVM) can help healthcare organizations address inventory management issues. Grounded in transaction cost economics and contingency theory, this research develops and empirically tests a model that highlights the critical role of information management in the link between buyer-supplier relationship quality and performance outcomes within the context of IVM implementation and use in the healthcare industry. Based on survey data from healthcare managers, results indicate that both information management and relationship quality are tied to a series of benefits in the context of collaborative buyer-supplier IVM agreements.  相似文献

Through this process, they combine tangible and intangible resources and cooperate in R&D activities. This work intends to highlight the partnership process and developed a model. A survey conducted with R&D Managers of prominent companies world over and the earlier research drawn from the literature was used in developing the model for the purpose. Of late, the line management role has been reorganized in business organizations and they are now increasingly taking up responsibility for core HRM functions. Line managers' role in HRM has been recognized in academic research but it is likely impact on the effectiveness of HRM that has remained relatively under researched, especially in India. The focus of the study was, thus, to empirically examine the relationship between dimensions of line managers' role in HRM and effectiveness of HRM in the Indian context. Primary data were obtained from HR managers of top-ranking companies through a single cross-sectional survey based on a research instrument designed by the researcher. The instrument was tested for unidimensionality, reliability and validity. SEM capabilities of LISREL 8.50 were utilized to test the conceptual research model based on the hypothesized relationships. The findings provided mixed support for the conceptual model. The present research has implications for both academicians and practitioners. The study is expected to serve as a guide in understanding the role of line managers vis-a-vis HRM, a largely unexplored area in the Indian context.  相似文献

Fundraisers play a crucial role in helping arts and culture organizations obtain the financial resources they need to carry out their missions and support their causes. However, research on fundraisers' careers is still in its infancy. As the profession gains importance, understanding the main motivating factors of fundraisers' career paths is key. This study investigates the effects of three variables that emerged as relevant motivations for fundraiser careers, that is, education, career promotion and sector experience, on fundraising executives' tenure and career switching. In addition, this research identifies profiles of fundraising executives in the arts and culture organizations in the United States. Moreover, this study explores the role of non-profit orientation as a moderator of the relationship between career switching and tenure, and parallel titles as a moderator of the relationship between sector experience and tenure. The objective of this paper is to construct a model and propose a typology of residual material reclamation practices in manufacturing facilities. The qualitative study based on in‐depth interviews with 60 managers demonstrated that residual material reclamation can be characterized by six key dimensions associated with the recovery and transformation of residuals: reclaiming goals, reclaiming scope, awareness of activities, manufacturing processes, environmental management and variety of materials used. The analysis of each dimension from a managerial point of view suggests five types of residual material reclamation: craft, broad consolidated, narrow consolidated, broad leverage and narrow leverage. The model and typology expand our understanding of residual material reclamation activities within organizations actively involved in sustainable initiatives. This study contributes to proposing an analytical framework aimed at understanding how practices concerning residual material reclamation are managed. As China is becoming an important market and there are a lot of foreign ventures operating there, different lines of research have been providing useful information for foreign ventures to manage effectively in China. In this paper, we discuss one of the critical factors leading to successful management of Chinese subordinates, i.e. building and maintaining good guanxi (i.e., interpersonal connection) with them. We conducted an empirical investigation to illustrate (1) the supervisor-subordinate guanxi concept is different and unique when compared to other similar concepts in the Western literature such as leader-member exchange (LMX) and commitment to supervisor; (2) the supervisor-subordinate guanxi will affect the Chinese supervisor's administrative decisions; (3) guanxi can be measured by concrete behaviour/activities. Data on 189 supervisor-subordinate dyads were collected in the People's Republic of China (PRC). Results indicated that supervisor-subordinate guanxi is a distinct concept from LMX and commitment to supervisor. It also has additional explanatory power over supervisory decisions on promotion and bonus allocation after controlling for performance. Implications for foreign ventures and expatriates are discussed.  相似文献

Institutional theory argues that conformity to institutional pressure enhances the survival probability of organizations. Two key limitations of institutional theory have been proposed in recent literature: one, that it ignores the role of top management, and two, that it focuses only on survival as a benefit to the exclusion of more strategic benefits such as growth and profitability. In this research, we build a conceptual model that addresses both of these limitations in the context of institutional pressure on organizations to behave more responsibly vis‐à‐vis the natural environment. Results from a survey of 199 manufacturing firms show that the relationship between institutional pressure and corporate responsiveness to the pressure (i.e. corporate environmental responsiveness) is enhanced when top management commitment to the environment is high. Moreover, results show that organizational conformity to institutional pressure enhances the strategic benefits that organizations receive. Employee relationships with supervisors can be based upon both work-focused activities and outcomes, as exemplified by leader–member exchange (LMX), and personal, non-work activities, as exemplified by Chinese guanxi. The purpose of this study is to examine the mediating role of supervisor–subordinate guanxi (SSG) and LMX in the relationship between the work-related human and social capital of employees and supervisors’ ratings of their job performance. Data were collected from 372 employees and 127 supervisors in a range of companies in China. The study demonstrates how human and social capital might play differing roles in influencing SSG and LMX. In particular, LMX partially mediated the relationship between human capital and job performance, and the relationship between social capital and job performance was fully mediated by SSG and LMX. The findings enrich understanding of how personal capabilities influence work and non-work relationships and assessments of job performance. The unique content of the Chinese construct of guanxi has implications for research and practice in modern organizations where the barriers between work and non-work are permeable and relationships include affective attachment as well as instrumental considerations.  相似文献

International joint ventures (IJVs) are an increasingly popular form of voluntary co-operation between organizations of different sizes, sectors and geographical locations to satisfy strategic purposes and manage increasingly complex business environments. However, international joint ventures may fail, and HRM plays an important role in their success or failure. From a systems perspective, IJVs offer several kinds of complexity which may contribute to the generation of conflict and failure. The paper proposes that we explore the role of HRM in IJVs through viable systems theory, especially in relation to knowledge migration and organizational learning. The theory presented distinguishes between the cognitive, organizing and behavioural domains of the IJV as a system in the analysis of the relationship between types of worldview and behaviour in IJVs. It proposes a model of viable knowledge development in IJVs and its relationship to HRM, involving knowledge migration, appreciation and action, leading to organizational learning, and identifies directions for future research.  相似文献
