文章基于资源保存理论,以283名MBA学员为样本,探讨辱虐管理通过自尊激发员工逢迎行为以及调节焦点在此过程所起的调节作用。结果表明:自尊部分中介了辱虐管理对逢迎行为的影响;促进焦点正向调节辱虐管理与自尊之间的关系,高促进焦点增强自尊对辱虐管理与逢迎行为关系的中介作用;防御焦点负向调节辱虐管理与自尊之间的关系,高防御焦点削弱自尊对辱虐管理与逢迎行为关系的中介作用。  相似文献

关于辱虐管理与职场偏差行为之间的关系,学者们已经得出了公认的结论。但有时辱虐管理会表现出积极面,同样的辱虐行为,对于不同的员工会造成不同的效果,因此研究还有待进一步完善。本文采用问卷调研探索辱虐管理与职场偏差行为之间的关系,加入组织公平感的中介作用,并引入自恋作为调节变量。研究发现,员工感知的辱虐管理对员工的职场偏差行为显著正相关。辱虐管理对员工职场偏差行为的作用效果受到组织公平感的中介作用影响。另外,自恋调节了辱虐管理与组织公平感之间的关系,即当员工自恋水平较高时,两者关系变强,当员工自恋水平较低时,两者关系变弱。  相似文献

关于辱虐管理的研究,大多集中于探讨辱虐管理对员工工作的影响,鲜有关注辱虐管理对员工家庭的影响.本研究基于中国管理情境,依据工作家庭冲突理论、情绪智力理论构建辱虐管理、工作家庭冲突、情绪智力和员工家庭满意度之间关系的理论模型,并以国内四家大型食品企业中440名已婚且与配偶同住的员工为研究对象,对该理论模型进行实证检验.结果表明:辱虐管理会显著增加员工工作家庭冲突,进而导致员工家庭生活满意度下降;工作家庭冲突在辱虐管理与员工家庭满意度之间起着部分中介效应;员工的情绪智力对辱虐管理和员工工作家庭冲突之间的关系具有显著调节效应,员工的情绪智力越高,辱虐管理对员工工作家庭冲突的影响越弱.  相似文献

基于资源保存理论,文章从个体层面和团队层面分别探讨了包容型领导对员工建言行为的影响。来自6个城市105个团队领导和329名员工的配对调查数据结果显示,包容型领导能显著正向影响员工建言行为。在团队层面,包容型领导有助于团队关怀型伦理氛围的形成,团队关怀型伦理氛围直接正向影响员工建言行为,关怀型伦理氛围在包容型领导和员工建言行为之间起到中介作用。同时在个体层面,包容型领导有助于促进员工组织自尊的形成,组织自尊直接正向影响员工建言行为,组织自尊在包容型领导和员工建言行为之间起到中介作用。  相似文献

文章基于社会认同理论和代际视角,构建一个有调节的中介模型探究辱虐管理影响员工沉默的中介作用机制及其边界条件。通过对江苏省510名员工的调查发现,辱虐管理对三维沉默均有显著的正向影响;领导认同在辱虐管理与默许沉默、防御沉默、漠视沉默间起部分中介作用;代际差异调节领导认同在辱虐管理与默许沉默、漠视沉默间的中介效应,领导认同在辱虐管理与防御沉默间的中介作用不受代际影响;领导认同在辱虐管理影响新生代员工三维沉默过程中的中介作用不显著。  相似文献

员工建言在提高组织运行中扮演重要的角色,由于员工常常担心建言会威胁到组织的现状并使领导感到难堪而不愿发表自己的意见,如何促进员工建言是学者们普遍关注的主题。文章采用12家企业的145名员工和37名直接主管的配对问卷数据,运用多元线性回归方法检验了组织认同对基于组织的自尊的影响,基于组织的自尊在组织认同与建言之间的中介作用,以及工作价值观对基于组织的自尊与建言的调节作用。研究显示:组织认同显著正向影响基于组织的自尊;基于组织的自尊部分中介组织认同对建言的作用;工作价值观各维度中只有内在偏好工作价值观在基于组织的自尊与建言的关系中起正向调节作用。文章对充实组织认同和建言文献有重要的意义,可以为企业激励员工建言提供理论指导。  相似文献

辱虐管理作为负面领导方式的典型代表,近年来受到学术界的持续关注。然而,当前辱虐管理对员工层面结果变量影响效应研究结论存在争议。文章基于情感事件理论与Meta分析,从员工工作态度、行为、绩效与创新出发,系统性梳理121篇国内辱虐管理的实证研究。研究结果表明:辱虐管理对员工工作态度、行为、绩效与创新四类结果变量有显著的负向影响。具体来看,辱虐管理对工作态度方面的组织认同、工作投入与工作满意度负向影响依次递减,工作行为方面对角色外行为负面影响高于角色内行为,工作绩效方面对关系绩效负面影响高于任务绩效。上述关系受到地区属性、组织属性、员工类型及测量维度等四项情境与方法因素的调节。上述结论在厘清辱虐管理对员工层面结果变量影响效应的同时,也为组织管理实践提供理论支撑。  相似文献

基于情感事件理论,从组织内部视角探究员工每日实施服务偏差行为的动态机制,即每日辱虐管理通过每日消极情绪动态影响每日服务偏差行为的动态作用机制,同时,基于控制理论探讨组织伦理氛围对服务偏差行为的干预效果。通过对服务型企业73名员工连续一周的日记追踪调研数据分析发现,每日辱虐管理对每日服务偏差具有显著的动态作用效果,每日消极情绪在该机制中起完全中介作用,自利氛围、关怀氛围能显著削弱每日消极情绪对每日服务偏差的正效应,规则氛围的调节作用不显著。研究结论对服务型企业有效抑制服务偏差行为,提高服务质量具有理论和实践意义。  相似文献

本文主要研究真实型领导、组织自尊、员工建言行为三者之间的关系,通过发放问卷的形式,收集有效问卷244份。利用软件SPSS17.0对三个变量的量表进行信度和效度检验,并采用LISREL8.70软件,进行结构方程建模来验证研究假设,结果表明:(1)组织自尊对员工建言行为有正向的预测作用;(2)真实型领导对员工建言行为有正向的预测作用;(3)真实型领导对组织自尊有正向的预测作用;(4)组织自尊在真实型领导和员工建言行为之间起部分中介作用。  相似文献

本文将"圈子"这一极具中国特色的元素作为调节变量,探讨其在辱虐管理和员工沉默行为之间的作用。通过问卷调查和对湖南省中小企业中收集的上下级之间的配对样本实证研究后发现,对不同领导成员交换的员工而言,辱虐管理对沉默行为的影响并不是完全一致的,也就是说辱虐管理并不一定会导致员工沉默。  相似文献

The present study examines the link between abusive supervision and frontline employees' service performance by focusing on the mediating role of organization-based self-esteem (OBSE) and the moderating role of relational-interdependent self-construal (RISC). The results of analysing 324 supervisor–subordinate dyads in five large hotels in China revealed a negative relationship between abusive supervision and service performance via OBSE. In addition, RISC moderates the mediating effect of OBSE on the abusive supervision–service performance relationship such that the mediating effect is stronger when RISC is high rather than low. Theoretical and managerial implications of these findings are discussed.  相似文献

文章从上级与下属互动的视角出发,构建并验证了一个有调节的中介模型,探讨上级发展性反馈对下属知识共享影响的过程机制及边界条件,重点检验组织自尊的中介效应以及人与组织匹配的调节效应。通过对两阶段分时序所收集到的417份样本数据的统计分析,结果表明:上级发展性反馈对下属组织自尊水平具有显著正向影响;下属组织自尊不仅对其知识共享具有显著正向影响,而且部分中介上级发展性反馈对其知识共享的促进作用;人与组织匹配调节上级发展性反馈与下属组织自尊的关系,人与组织匹配程度越高,上级发展性反馈对下属组织自尊的积极影响越明显;人与组织匹配还调节组织自尊在上级发展性反馈与下属知识共享关系间的中介效应,人与组织匹配程度越高,该中介效应越显著。  相似文献

In this research we apply the Theory of Planned Behavior (TPB) to study decisions related to information privacy protection. A TPB-based model was proposed to investigate whether organization-based self-esteem and perceived deindividuation can be employed to measure the strength of the perceived behavioral control construct. In addition, we examined if the addition of a causal path linking subjective norms to attitudes and another causal path linking organization-based self-esteem to subjective norms enhanced our research model's predicting power. Our study shows that information systems (IS) professionals' intentions to protect personal information privacy are influenced by their attitudes, subjective norms, perceived deindividuation, and organization-based self-esteem. It further shows that attitudes are influenced by subjective norms, which, in turn, are influenced by organization-based self-esteem.  相似文献

Drawing upon the unfolding model of turnover and the dual-process theory of information processing, we examined the roles which ethical leadership and abusive supervision play in the turnover process. The central conclusion of this study is that ethical leadership influences job satisfaction, which then influences intentions to quit, which then impacts job search behaviors. Conversely, abusive supervision, which is the conceptual opposite of ethical leadership, has a negative influence on job satisfaction with corresponding impacts on intentions to quit and job search behavior. But, unlike ethical leadership, which does not directly lead to job search behavior, abusive supervision can also directly make people so upset that they initiate job search behaviors. Moreover, findings indicate that even low levels of abusive supervision can neutralize high levels of ethical leadership. Implications for research and practice in human resource management are discussed.  相似文献

In this article, we examined the relationship between abusive supervision and deviant workplace behavior and the moderating role of an Islamic Work Ethic. Three hundred and thirty‐six employees in different organizations (specializing in software development, medicine, law enforcement, telecommunication, pharmaceutics, and banking) across Pakistan completed our questionnaire. The results revealed that abusive supervision was positively related to deviant workplace behavior. Moreover, the moderation of an Islamic Work Ethic on the relationship between abusive supervision and deviant work behavior was confirmed. The study contributed in many ways. It expanded literature by revealing a weaker relationship between abusive supervision and deviant behavior when Islamic Work Ethic (IWE) was high. It also tested the conservation of resources theory by providing a plausible reasoning of the role of IWE in employee motivation. By integrating IWE as a resource in the workplace, practitioners would learn that the proper use of resources would produce satisfied workers who would not indulge in deviant workplace behaviors.  相似文献

We examine the dynamic mechanism by which daily abusive supervision affects daily multifoci deviance through daily negative emotion and investigate the boundary conditions of this mechanism. Using a daily diary sample from 73 employees completed with quantitative responses for five consecutive weekdays, we find that daily abusive supervision has a significant positive effect on daily organization-, supervisor-, coworker-, and customer-directed deviance and that daily negative emotion mediates these relationships. A supplementary study reveals that the indirect effect of daily abusive supervision on daily supervisor-directed deviance mainly occurs via anger and that the indirect effect of daily abusive supervision on daily organization-, coworker-, and customer-directed deviance mainly occurs via general negative emotions (distress and nervousness). The moderation results show that instrumental climate has a significant moderating effect on the relationship between negative emotion and customer- and coworker-directed deviant behavior. A caring climate has a significant moderating effect on the relationship between negative emotion and organization-, supervisor-, and coworker-directed deviant behavior. The other moderation effects are not supported. These findings can be used to manage deviant workplace behaviors.  相似文献
