This study examines the effects of several organizational characteristics on job applicant attributions of organizational attractiveness in Japan. The results from 11,060 Japanese university students, 3,678 seniors specializing in engineering&science who judged 156 firms and 7,382 seniors majoring in liberal arts who evaluated 150 firms, demonstrate that some of the organizational characteristics studied do serve as organizational attractiveness screening devices (Stiglitz, 1975). First, work-force size was related to organizational attractiveness for both student cohorts, as hypothesized. On the contrary, the age of the organization had no effect on organizational attractiveness for either group. The effects for two other variables, sales and profits, were mixed. Sales was related to organizational attractiveness for the engineering&science cohort, but not for the liberal arts cohort. Alternatively, profits were associated with organizational attractiveness for the liberal art students, but not the engineering&science students.  相似文献

Leadership, job satisfaction, organizational commitment and trust have become important processes for healthcare management in recent years. One of the contemporary human resource management functions in the organizations involves engaging in leadership development, improving organizational trust and organizational commitment and increasing job satisfaction. Considering the rapidly changing healthcare technology and higher levels of occupational complexity, healthcare organizations are increasingly in need of engaging in leadership development in any given area of expertise to address ever-changing nature of the industry and the delivery of quality of care while remaining cost-effective and competitive. This paper investigates the perceptions of both public servants and private sector employees (outsourcing) on transformational leadership, organizational commitment, organizational trust and job satisfaction in Turkish healthcare industry. Additionally, the paper analyzes the predictability of organizational commitment based on employee – both public servants (physicians, nurses, administrative personnel and other healthcare professionals) and private sector employees (outsourcing) (auxiliary services such as administrative assistants, security personnel, kitchen, laundry and housekeeping employees) – perceptions of transformational leadership, job satisfaction and organizational trust. Measurement of human service staff satisfaction: Development of the job satisfaction survey. American Journal of Community Psychology, 13, 693–731], this quantitative study was conducted among 2108 healthcare employees (public servants and private employees) in two large government hospitals in Turkey. The study findings indicate a significant difference between the public servants and private sector employees in terms of their perceptions on two dimensions of transformational leadership (being an appropriate model, providing individualized support), overall transformational leadership and one dimension of job satisfaction (communication). The two dimensions of job satisfaction – operating procedures and communication – as well as organizational trust were the significant predictors of organizational commitment of public servants, whereas the two dimensions of leadership – individualized support and fostering the acceptance – as well as the two dimensions of job satisfaction – promotion and contingent rewards – and organizational trust were the significant regressors of organizational commitment of private sector employees. In addition, there is a significant difference between the predictors of the dimensions of organizational commitment (transformational leadership, job satisfaction and organizational trust) in terms of public servants versus private sector employees. Finally, organizational trust has a significant effect on overall organizational commitment as well as its three dimensions for public servants and private employees.  相似文献

Abstract

Organizational citizenship behaviour (OCB) includes employees' discretionary actions not explicitly recognized by formal reward systems that in the aggregate promote the effective functioning of the organization (Organ, 1988 Organ, D.W. 1988. Organizational Citizenship Behavior: The Good Soldier Syndrome, Lexington, MA: Lexington. [Crossref] [Google Scholar]). The present study was the first group-level investigation of OCB antecedents in governmental organizations using the office or bureau, not the government employee, as the primary unit of analysis. The hypotheses foundational to the investigation posited that aggregate employee perceptions of the importance and challenge of work assigned in an office would predict, in part, the degree of overall job satisfaction, and that all three variables would be associated with the level of OCB reported in an office. The present study was conducted with an organizational survey of all employees in geographically dispersed offices of a state government agency. Altogether 2136 usable questionnaires were returned for an overall response rate of 82 per cent and subsequently partitioned into sixty-five distinct office groups. Results based on a multivariate path model suggested that the overall levels of job importance and job challenge in an office had positive relationships with collective job satisfaction and explained over two-thirds of the variability observed. Job satisfaction did not fully mediate the connection of work importance and work challenge to OCB; all three independent measures were linked directly to the amount of OCB reported in these offices (R 2 = .45). One important implication of the study is that OCB may serve as a compensatory mechanism in government offices for the assignment of somewhat inconsequential tasks and responsibilities.  相似文献

Extant literature on person–environment fit has underlined the positive impact of leader–member exchange (LMX) on person–supervisor (PS) fit. We challenge this assumption and propose that LMX, which captures the working relationship between employees and their managers, is more strongly associated with person–organization (PO) fit, not PS fit. We further propose that the personal aspect of the relationship between employees and their managers, namely supervisor–subordinate guanxi, is more strongly associated with PS fit than LMX. Finally, we theorize that LMX and supervisor–subordinate guanxi will be associated with turnover intention and helping behavior targeting the supervisor, respectively, through their differential impact on PO and PS fit. Data collected from 267 leader–member dyads in 17 companies in China using a two-wave procedure supported our hypotheses. These results have implications for theories on the multi-dimensional nature of the person–environment fit as well as research differentiating LMX and supervisor–subordinate guanxi.  相似文献

Abstract

Person–Organisation fit (P–O fit) and Person–Job fit (P–J fit) are important predictors of employees’ commitment to their organisations. Yet little is known about the underlying mediating variables that account for these relationships. Based on assumptions derived from Social Exchange Theory (SET) and Social Identity Theory (SIT), the present study predicts that the effects of P–J fit and P–O fit on employee commitment are mediated by job satisfaction and organisational identification, respectively. An online survey (N = 432 employees) was used to test the proposed relationships using a series of path models in AMOS. As expected, P–O fit and P–J fit are positively related to affective, normative, and continuance commitment, with P–O fit showing stronger effects than P–J fit. Organisational identification and job satisfaction completely mediate the effects of fit on the commitment facets. Evidence of differential effects for P–O fit and P–J fit suggest that different forms of fit operate in different ways to influence facets of organisational commitment. This knowledge can be helpful for advancing the integration of SIT and SET in the context of the employee–organisation relationship and for designing interventions to foster organisational commitment.  相似文献

Occupational stress has been a concern for human resource managers in light of research investigating the work stressor-employee adjustment relationship. This research has consistently demonstrated many negative effects between stressors in the workplace and employee adjustment. A considerable amount of literature also describes potential moderators of this relationship. Subjective fit with organizational culture has been established as a significant predictor of employee job-related attitudes; however, research has neglected investigation of the potential moderating effect of subjective fit in the work stressor-employee adjustment process. It was predicted that perceptions of subjective fit with the organization's values and goals would mitigate the negative effect of work stressors on employee adjustment in an employee sample from three organizations (N = 256). Hierarchical multiple regression analyses revealed support for the stress-buffering effects of high subjective fit in the prediction of physical symptoms, job satisfaction, and intentions to leave. The theoretical and practical implications of the results are discussed.  相似文献

Although the literature on traditional workplace bullying is advancing rapidly, currently investigations addressing workplace cyberbullying are sparse. To counter this, we present three connected research studies framed within dysempowerment theory (Kane, K., & Montgomery, K. (1998). A framework for understanding dysempowerment in organizations. Human Resource Management, 37, 263–275.) which examine the relationship between volume and intensity of cyberbullying experience and individual mental strain and job satisfaction; whether the impact is more negative as compared to traditional bullying; and whether state negative affectivity (NA) and interpersonal justice mediate the relationship. Additionally, we also considered the impact of witnessing cyberbullying acts on individual outcomes. A total sample comprised 331 UK university employees across academic, administrative, research, management and technical roles. Overall, significant relationships between cyberbullying exposure and outcomes emerged, with cyberbullying exposure displaying a stronger negative relationship with job satisfaction when compared to offline bullying. Analysis supported an indirect effect between cyberbullying acts and outcomes via NA and between cyberbullying acts and job satisfaction via interpersonal justice. No support for a serial multiple mediation model of experiencing cyberbullying to justice to NA to outcome was found. Further, perceived intensity of cyberbullying acts and witnessing cyberbullying acts did not significantly relate to negative outcomes. Theoretical and practical implications of the research are discussed.  相似文献

Abstract

This study examines the value of trustworthiness of supervisors within US federal agencies. Although public administration scholars have paid attention to trust as a managerial resource, more empirical evidence is still needed. The authors test whether perceived trustworthiness of supervisors works as a valuable managerial resource within federal agencies. Following Mayer et al. (1995 Mayer, R. C., Davis, J. H. and Schoorman, D. 1995. An Integrative Model of Organizational Trust. Academy of Management Review, 20(3): 70934. [Crossref], [Web of Science ®] [Google Scholar]), this study assumes trustworthiness as a multi-dimensional concept composed of ability, benevolence and integrity. Drawing on data from a large-scale survey of US federal employees, the research first tests whether these factors constitute the elements of supervisory trustworthiness of federal agencies by second-order confirmatory factor analysis. Then, using ordinary least squares (OLS) regression, the research examines whether trustworthiness has positive associations with employee satisfaction and cooperation within work units. The analyses confirm that the three factors constitute trustworthiness as Mayer et al. (1995 Mayer, R. C., Davis, J. H. and Schoorman, D. 1995. An Integrative Model of Organizational Trust. Applicant reactions to selection procedures have attracted much scholarly attention in the work and organizational psychology literature over the past three decades. While this body of literature is quite robust, scholarly research into applicant reactions to social media assessment more specifically is sparse. In this article, we develop a comprehensive theoretical framework to better understand applicant reactions to social media assessment. We explicate the process by which various individual, organizational, and labor market antecedents elicit different reactions from job applicants and the resulting behavioral consequences. We argue that SM assessments are very different from traditional assessments and thus require a new theoretical framework that is context specific to capture applicant reactions, and in so doing, add value to extant reactions frameworks. Our theorizing advances the applicant reactions literature by providing an expanded view of the significant role of social media in the hiring process and how applicants are likely to respond to this new assessment tool. Drawing on this conceptual framework, we offer propositions and discuss the implications for research and practice.  相似文献

Many organizations transfer parts of their recruitment process to external service providers—often referred to as recruitment process outsourcing (RPO)—to save costs and enhance the quality of their recruitment procedures. However, contrary to the expectations regarding RPO, Wehner, Giardini, and Kabst (2012) found that RPO might cause negative reactions to recruitment procedures among graduates. We extend that study by incorporating a brand equity perspective in examining whether employer image and service provider image counterbalance negative reactions among graduates. Utilizing a scenario‐based, between‐subject design, we obtain results that show that the extent of RPO negatively influences applicant reactions regardless of the employer's or service provider's image. Furthermore, we find negative mediating effects of RPO on job acceptance intention. However, the perceived fit between employer image and service provider image positively influences applicant reactions. Moreover, employer image positively influences employer attractiveness and service provider image positively influences applicants’ satisfaction with the recruitment process. Thus, a strong employer image and service provider image partially compensate for the negative effects of RPO on applicant reactions. © 2014 Wiley Periodicals, Inc.  相似文献

This study investigates the importance of diversity management in applicants' job choice decisions. According to the person–organization fit theory, individuals make assessments of fit between their personal values and the values of the organizations, and they make job choice decisions based on these assessments. A survey of 113 MBA job seekers concluded that women and ethnic minorities found diversity management to be important when accepting offers of employment. In addition, high achievers and new immigrants rated organizations with diversity management as more attractive as potential employers. The findings suggest a need to place a higher emphasis on diversity management in women and minority applicant attraction.  相似文献

Based on 16,604 observations between 1994 and 2006, this study revisits the ‘horizon problem’ by examining how CEO retirement affects conditional accounting conservatism. We hypothesize and find that firms become less conservative in their financial reporting before the retirement of their CEOs, and that strong corporate governance mitigates the effect of CEO retirement. The literature concerning the horizon problem has suggested that CEOs manipulate earnings to boost short-term performance before they leave their companies (Dechow, P. M., & Sloan, R. G. (1991). Executive incentives and the horizon problem: An empirical investigation. Journal of Accounting and Economics, 14(1), 51–89; Smith, C. W., & Watts, R. L. (1982). Incentive and tax effects of executive compensation plans. Australian Journal of Management, 7(2), 139–157), but the evidence is mixed. By examining conditional conservatism, we avoid some of the methodological difficulties that confront researchers when examining either real or accrual earnings management. Ours is the first study to provide evidence on how the horizon problem shapes conditional accounting conservatism.  相似文献

Increasing human and social capital by applying job embeddedness theory   总被引:4,自引:0,他引:4  
Most modern lives are complicated. When employees feel that their organization values the complexity of their entire lives and tries to do something about making it a little easier for them to balance all the conflicting demands, the employees tend to be more productive and stay with those organizations longer. Job embeddedness captures some of this complexity by measuring both the on-the-job and off-the-job components that most contribute to a person's staying. Research evidence as well as ample anecdotal evidence (discussed here and other places) supports the value of using the job embeddedness framework for developing a world-class retention strategy based on corporate strengths and employee preferences.To execute effectively their corporate strategy, different organizations require different knowledge, skills and abilities from their people. And because of occupational, geographic, demographic or other differences, these people will have needs that are different from other organizations. For that reason, the retention program of the week from international consultants won’t always work. Instead, organizations need to carefully assess the needs/desires of their unique employee base. Then, these organizations need to determine which of these needs/desires they can address in a cost effective fashion (confer more benefits than the cost of the program). Many times this requires an investment that will pay off over a longer term – not just a quarter or even year. Put differently, executives will need to carefully understand the fully loaded costs of turnover (loss of tacit knowledge, reduced customer service, slowed production, lost contracts, lack of internal candidates to lead the organization in the future, etc., in addition to the obvious costs like recruiting, selecting and training new people). Then, these executives need to recognize the expected benefits of various retention practices. Only then can leaders make informed decisions about strategic investments in human and social capital.

Executive SummaryEmployee turnover is costly to organizations. Some of the costs are obvious (e.g., recruiting, selecting, and training expenses) and others are not so obvious (e.g., diminished customer service ability, lack of continuity on key projects, and loss of future leadership talent). Understanding the value inherent in attracting and keeping excellent employees is the first step toward investing systematically to build the human and social capital in an organization. The second step is to identify retention practices that align with the organization's strategy and culture. Through extensive research, we have developed a framework for creating this alignment. We call this theory job embeddedness. Across multiple industries, we have found that job embeddedness is a stronger predictor of important organizational outcomes, such as employee attendance, retention and performance than the best, well-known and accepted psychological explanations (e.g., job satisfaction and organizational commitment). The third step is to implement the ideas. Throughout this article we discuss examples from the Fortune 100 Best Companies to Work For and many others to demonstrate how job embeddedness theory can be used to build human and social capital by increasing employee retention.  相似文献

Despite the growing body of literature on the effects of job embeddedness on turnover, there are few studies on how job embeddedness operates in different countries. This study, based on the Conservation of Resources theory, addresses this research gap by investigating both the additive and the buffering effects of on‐the‐job and off‐the‐job embeddedness using employee data from China (n = 373) and Switzerland (n = 268). Results showed that on‐the‐job embeddedness reduced the likelihood of turnover more strongly in Switzerland than in China (additive effect). Additionally, in China, the unsolicited job offer–turnover relationship was stronger when employees had lower levels of off‐the‐job embeddedness (buffering effect). This research contributes to the understanding of the relative role of on‐the‐job and off‐the‐job embeddedness for turnover in different countries.  相似文献

This research explores the employment interview in Greece with two aims: first, to look at the practice of the employment interview from the interviewer perspective, exploring a number of issues, which have been identified as important for increasing interview's effectiveness and second, to look at the role of interviewers' characteristics on applicant reactions and their behavioral intentions to the actual interview, using two independent samples of interviewers (N = 131) and actual job applicants (N = 122), respectively. The results of the first study were quite supportive regarding the effective use of the employment interview in Greece. In the second study, interviewers' personal characteristics were related to applicants' post-interview attitudes and intentions, although this relationship was fully mediated by the overall perception of the interview held by the job applicant. Theoretical and practical implications of the findings are discussed.  相似文献

Abstract

This study examines interns’ perceptions of HR practices and their influence on person–organization fit, person–job fit, and intentions to join the organization. The hypotheses are developed with signaling theory and attraction, selection, attrition (ASA) theory. Utilizing a time lagged study design of 71 interns employed in a United States based service firm, we found positive perceptions of HR practices rated early in the internship were related to increased person–organization fit, person–job fit, and intentions to join the organization at the end of the internship. Our findings also showed that person–organization fit and person–job fit fully mediated the relationship between HR practices and intentions to join the organization.  相似文献

The work–nonwork supportiveness of an organization may influence applicant decision making among young applicants. This possibility was tested using a phased narrowing decision making task and three organizational attributes (salary, number of work–nonwork supportive policies/benefits and their related culture supportiveness). Data gathered from a sample of 110 graduating college business majors partially supported the hypotheses (p < 0.05), revealing a dynamic influence of the organizational attributes across decision making stages and a differential impact of the attributes depending on their framing as family-friendly or life-friendly. Salary was especially important in initial screening of organizational options, and the organizational culture support of work–nonwork challenges was increasingly influential as the final choice was formed. Implications for young applicant attraction are discussed. Previous research have shown that applicants' work-experience information influences recruiters' hiring recommendations. This study extends previous research by proposing and testing the relationship between applicants' work-experience dimensions (i.e. job tenure, job breadth, leadership experience and challenging job experience) and recruiters' perceptions of applicants' job competencies (i.e. professional knowledge, interpersonal skills, general mental ability and trait conscientiousness). Results from a policy-capturing experiment partially support our hypotheses and show that recruiters use different aspects of applicant work experience to infer different dimensions of applicant job competencies.  相似文献

Our study contributes to researchers' efforts to generalize the relationship between voluntary turnover and organizational performance. Turnover is detrimental to labour productivity as it reduces the stock of firm-specific human capital that a firm retains.
