随着战略人力资源管理理论的不断深化,逐渐形成了人力资本、行为和资源基础观这三个理论基础,并从最佳实践、权变和形态视角这三个视角阐释了其研究内涵。人力资本观认为组织应将人看做资本。行为观认为员工的行为是战略及组织绩效的中间变量。资源基础观认为人力资源具有稀缺、独特、难以交易和模仿等特点,为企业带来竞争优势。最佳实践视角认为存在无论环境如何,对组织绩效都起作用的特定人力资源实践。权变视角则认为人力资源实践和组织绩效的关系随组织因素的不同而改变。形态视角认为必须开发垂直匹配和水平匹配的人力资源管理系统以达成组织目标。这三个理论和三个视角无疑对战略人力资源管理实践有着重要意义。  相似文献

The important role of small high-technology firms in both job creation and new innovations capable of sustaining a country's competitive advantage has understandably caused many Governments to be interested in factors influencing the market performance of these types of firm. A potential hazard with alternative emerging theories about appropriate marketing philosophies is that polarisation of opinions may cause theorists to reject alternative perspectives despite the fact that observations of "real world" marketing practice may suggest that a hybrid managerial approach is the most appropriate response to prevailing market circumstances. If one accepts this perspective, it permits merger of the transactional, relationship and entrepreneurial schools of marketing thought; thereby generating alternative approaches to marketing practice based upon (i) conservative-transactional, (ii) conservative-relationship, (iii) entrepreneurial-transactional and (iv) entrepreneurial-relationship orientations.

Research questions which arise about a hybrid concept are whether orientation might influence overall performance and the level of internal organisational competencies required of the firm in the key areas of innovation, HRM, employee productivity and decision-making. The results of a mail survey measuring revenue growth suggest that an entrepreneurial-relationship orientation will enhance overall performance of small high-technology firms. The survey also suggests that as entrepreneurial high-technology firms move closer to customers they exhibit higher competencies in areas such as HRM, employee productivity, management of quality and utilisation of information in decision-making.

It is concluded that the research has some interesting implications concerning the appropriate marketing styles available to small, high-technology firms. As entrepreneurial and relationship marketing can enhance performance, then possibly an owner/manager seeking to increase sales may be able to select a style which seem appropriate both to the degree to which customers seek closer relationships with suppliers and the vision of the firm concerning the importance of innovation as a strategy for delivering customer satisfaction. Further research is needed in order to gain additional understanding of (a) the influence of organisational competencies on overall performance and (b) whether marketing style might influence how small high-technology firms acquire the knowledge they require to improve internal operational processes.  相似文献

本文分析了全球化和新技术革命对企业人力资源管理的影响,认为人力资源管理变革是企业在新的竞争环境下获得持续竞争优势的基本需求,其目标是增强企业的内部动态能力和应用IT的能力。文章指出,企业人力资源管理首先要把员工视为专家,企业是通过他们的人力资本而获得利润;其次要形成学习型组织,鼓励一种分享认知的文化,形成共同的价值观;其三要形成一种促进集体创造力发展的企业文化。文章还提出了人力资源管理变革的三个主要措施即从人力资源管理到。人力资本管理,从协调到整合和共享认识,从只重视少数人发明到鼓励每个人都能够创新等。  相似文献

在战略人力管理研究中,一直强调人力资源管理系统形态的形成需要和企业外部环境、企业特征和竞争战略保持匹配。在此基础上,文章建立了企业人力资源管理系统形成的影响因素模型,提出研究假设,并选取133家企业对假设进行了检验。研究发现,外部环境、企业规模对人力资源管理系统形成具有显著的影响,而人力资源管理经理是否专任和竞争战略并没有对企业人力资源管理系统形成产生显著的影响。最后,在对研究结论进行讨论的基础上,分析了研究的局限性并提出未来研究建议。  相似文献

From the resource-based perspective, organization learning is the foundation of firms creating their special resources and thereby increasing their competitive advantage. Organization learning is indeed derived from individual learning within the organization. However, many firms have adopted downsizing strategies to reduce the redundancy. Nevertheless, it had a great impact both on laid-off employees and remaining ones. The remaining employees lost their trust, loyalty toward the firm and eventually left. The consequence not only affected the firms’ daily operation but also impacted employees’ learning motivation for improving their ability to enhance the firm's competitive advantage. In the post-downsizing era, applying appropriate human resource management practices to motivate employees would be a critical issue. The study began with two psychological constructs: job satisfaction and learning commitment to explore the content of job satisfaction which significantly influenced remaining employees’ learning commitment. The study used both qualitative and quantitative methods to collect and analyze the data. The results revealed that the two criterion in job satisfaction “the relationship with colleagues” and “the relationship with the family” significantly influenced employees’ learning commitment. However, this was clearly different from managers’ subjective expectation. The findings provide important implications for both the research field and practical management of downsizing, employee motivation, cross-culture management and strategic HRM practices.  相似文献

Creativity is a driver of competitive advantage. It is found in firms of all sizes, but perhaps has greatest impact within the entrepreneurial smaller firm. This paper discusses the origins of the study of creativity, from social psychology to the business discipline. Creativity is then viewed as a key competency at the Marketing/Entrepreneurship Interface, linked with related issues such as innovation, vision, leadership and motivation. The benefits of developing creative competencies are presented and linked to a knowledge entrepreneur's set of 21st century business skills. A model of creativity as competitive advantage is developed, built from sets of internal and external factors impinging upon firm and managerial performance. Finally, a series of recommendations for both marketing practitioners and academics are made, focusing on the need to challenge convention in order to progress ideas, products and services into the new century.  相似文献

Theoretical perspectives from behavioral decision research and strategic management are employed to make competing predictions of managers' competitive response decisions. Results indicate that responses of greater magnitude are more likely when an ambiguous situation surrounding the market entry of a new competitor is framed as an opportunity rather than as a threat and when the prior performance and competency of the firm are at high levels. Faster responses are more likely under high levels of competency, especially when prior performance has been good. These results run counter to two of three predictions of behavioral decision research and raise questions about limits to the generalizability of these theoretical perspectives.  相似文献

Multinational corporations are increasingly reliant on a cadre of key individuals for organizational cohesion, and to implement globalization strategies. Survey evidence, however, suggests that many firms are mismanaging the performance, reward, and recognition of these “global champions.” Existing HRM literature largely overlooks the problem. Attempts to explore empirically the link between HRM and firm performance are numerous. Yet, research on this link remains restricted to large companies. Little is known about the extent to which the existing results extend to small businesses. The purpose of the present study is to develop and test a conceptual framework linking HRM to financial performance that fits small businesses. The central question is whether the development of an intensive HRM is profitable for smaller organizations. For the development and optimization of the conceptual framework, we rely on human capital theory and bankruptcy prediction models. Using structural equation modeling, we study the mediating effect of voluntary turnover and productivity on the relationship between HRM intensity and one year lagged financial performance. The results show both productivity and profitability enhancing effects as well as a cost increasing impact of HRM intensity.  相似文献

This article draws on an integrated perspective of institutional theory and the resource-based view of the firm by studying the causal relationships among Web technology adoption, social and economic rational managerial perceptions, and firm results. It does so in the context of the fashion industry. The article suggests that both resource-based view and institutional factors may better explain firm performance. Isomorphic rationality as institutional forces of firm homogeneity are proposed as determinants of rent potential that complement and extend resource-based explanations of firm success variation and sustainable competitive advantage in the fashion industry.  相似文献
