工作满意度、组织信任和组织承诺关系的实证研究   总被引:2,自引:0,他引:2  
已有的文献表明,工作满意度是影响组织承诺的主要因素之一,员工的组织信任知觉与工作满意度和组织承诺之间存在显著的相关关系,但对于其作用效果和作用路径缺乏实证支持。本文以全国各地313份有效问卷为样本,通过因子分析和结构方程模型研究工作满意度、组织信任和组织承诺三者之间的关系,验证了工作满意度对组织信任、组织承诺具有显著的正向影响,提高组织信任知觉,可以增强组织承诺水平。  相似文献

运用结构方程模型对872份调查问卷的实证分析结果表明:组织公民行为对关联绩效具有显著的正向影响,并且对关联绩效具有很强的解释力。组织公民行为各维度对关联绩效各个维度都具有显著的正向影响,但解释力各不相同。其中,对"工作奉献"解释力最强的是"认同组织",对"人际促进"解释力最强的是"协助同事"。这些研究结论对人力资源管理中的招聘与选拔、培训、绩效评估等环节具有很强的实践指导意义。  相似文献

通过2012年的140份有效样本,运用结构方程模型对学习型文化、组织承诺与离职倾向之间关系进行实证研究。结果表明:员工所感知到的组织的学习型文化的程度对员工离职倾向的直接作用并不显著;学习型文化对组织承诺、组织承诺对离职倾向均有显著的直接影响,组织承诺在学习型文化和离职倾向的关系中起到了完全的中介作用。  相似文献

本研究共选取了长三角地区和珠三角地区的不同企业员工356名,采用凌文辁教授主持修订的组织承诺量表,用验证性因子分析对组织承诺量表进行验证。结果显示,中国员工的组织承诺呈现感情承诺、理想承诺、规范承诺、继续承诺的四因素模型。同时,采用方差分析和相关分析研究了各人口学变量在组织承诺各个维度的差异。  相似文献

文章通过实证研究发现,组织职业生涯管理中的公平晋升维度、培训维度和促进职业自我认识维度均对组织承诺有显著影响,而公平晋升、提供职业信息和指导以及促进职业自我认识三个维度对工作满意度有显著影响。工作满意度在组织职业生涯管理与组织承诺之间的关系中起部分中介作用。文章研究结论丰富了员工—组织关系和情感依附理论的相关内容,对企业的人力资源管理实线也有较强的指导意义。  相似文献

从社会网络的视角分析中国情境下组织内特有的圈子结构对组织承诺的影响。以一家台湾高科技集团在大陆的分公司作为研究对象,对研究变量进行圈子结构分析和统计分析,实证检验了企业内部圈子对组织承诺的影响。研究发现,圈外人比组织内其他人的组织承诺低;大领导班底和非正式领导班底的组织承诺高于大领导圈边人;桥的组织承诺高于大领导圈边人;大领导班底比非正式领导班底的组织承诺要高。  相似文献

许多研究表明,良好的组织支持感可以形成积极的组织承诺,本文以某自来水公司为样本,深度剖析组织支持感与组织承诺的关系。实证研究结果表明,组织支持的三个维度均对情感承诺有着积极的影响,领导-成员支持以及工具性支持对规范承诺有显著的正向影响,且两者的影响差异不大;工作满意度的高低并不会影响到员工遵守组织规范的行为,但会对持续承诺形成的负面的影响。文章探讨了能够形成组织支持感的劳动关系管理的措施与手段,为国有企业在改革过程中保持和谐的劳动关系提供另外一种思路。  相似文献

There is a growing concern with whether nonregular professionals are concurrently committed to both the organization and their profession and whether such commitments are beneficial to that organization. This article seeks to investigate the relationship between organizational justice variables and the dual commitment of nonregular professionals via perceived organizational support (POS) and the subsequent effect of the dual commitment on organizational citizen behavior. Hypotheses are developed and then tested through structural equation modeling with data collected from a total of 1143 part-time instructors at South Korean universities. The findings of this study reveal that the perceptions held by nonregular professionals of organizational justice constructs concurrently influence organizational commitment and professional commitment via POS and that both commitments are positively associated with altruistic behavior. The findings advance our understanding of the dual commitment of nonregular professionals and provide universities with managerial implications as to how to manage effectively part-time instructors. Limitations, directions for future research, and conclusions are presented.  相似文献

The research theorizes that environmental vulnerability can be minimized through mindfulness‐based strategies, and redesigning organizing processes, so that richer thinking is activated more quickly among greater number of people all of whom try to update their knowledge regardless of the knowledge source. It empirically evaluates the effects of organizational mindfulness and mindful organizing on resources and environmental sustainability. The model was tested in a very appropriate setting—Saudi Arabia, where increasing demand for and supply of energy culminates in unsustainable resources utilization and rise in greenhouse gas emissions and other environmental vulnerabilities. Data were collected from Saudi firms operating in the oil and gas sector and analyzed using SmartPLS software. The measurement and structural models were evaluated. The measurement model exhibits adequate model fit. The tests for the structural models show that four (of five) dimensions of organizational mindfulness (viz., commitment to resilience, deference to expertise, preoccupation with failure, and reluctance to simplify interpretations) and mindful organizing are significantly related at 5% significance level. Sensitivity to operations has no significant relationship with mindful organizing. Mindful organizing is significantly related to environmental and resources sustainability. Moreover, mindful organizing fully or partially mediates in the relationship between some of the dimensions of organizational mindfulness and environmental and resources sustainability. The study is one of the first to integrate mindfulness‐based approaches to sustainability and environmental research.  相似文献

组织政治氛围是员工离职倾向的重要前因变量,但现有文献还未对这种关系及作用机制进行系统研究。基于资源保存理论,引入员工沉默作为中介变量,以政治技能作为调节变量,构建被调节的中介模型,探讨组织政治氛围对员工离职倾向的影响机制。通过线性回归、Bootstrap等方法对328份样本进行实证分析,结果表明:组织政治氛围正向影响员工离职倾向,员工沉默在该过程中起部分中介作用;政治技能负向调节组织政治氛围与员工沉默之间的关系,政治技能负向调节了员工沉默在组织政治氛围与离职倾向之间的中介效应。  相似文献

We develop and test a mediation model linking job insecurity to affective commitment and psychosomatic complaints via two distinct theoretical mechanisms: fairness and energy depletion. Analyses were based on 6,268 Belgian bank employees facing organizational change. Results from structural equation modeling showed that fairness and exhaustion partially mediated the association of job insecurity with affective commitment and psychosomatic complaints, respectively. Multiple group analysis showed that the relation between job insecurity and fairness gradually decreased across the three change stages, and that the exhaustion process was most prominent amid the change. Perceived organizational support (POS) has received a lot of research attention since it was introduced into the organizational behavioral research in 1986. The extant research has shown that POS is a major driver of employee motivation, performance, and organizational commitment. However, relatively fewer studies were conducted to identify the antecedents or determinants of POS, and most of them were conducted in the North American context. Taking an inductive approach, we identified organizational antecedents of POS in the People's Republic of China (PRC). The results of our research showed that, as compared with those findings in the western literature, the major antecedents of POS in the PRC included some common factors (e.g. procedural justice and supervisor support) as well as cultural-specific factors (e.g. care for disadvantaged employees and care for employees' family). The implications for future research on POS and management practices in cross-cultural research were also discussed.  相似文献

This study measures and compares levels of organizational commitment of American expatriates and host country nationals employed by U.S. in Egypt It also examines lhe nature of relationships among several variables and organizational commitment. The findings suggest that country of origin is a strong predictor of organizatipal commitment, lower commitment levels than their Egyptian counterparts. The research undertaken here examines how an organizational work‐family culture affects the attitudes of working mothers. This research extends the existing findings by examining two separate mediation processes: work‐family conflict and career expectations. The cases of 1,308 working mothers were analyzed using structural equation modeling. Results show that career expectations mediated the effect of an organizational work‐family culture on affective commitment while work‐family conflict did not. As an additional analysis, working mothers’ perceptions and attitudes were compared with those of 288 peers. Results disclose that working mothers were no less committed to their organization, and were even more committed than their peers early in their careers. Working mothers’ career expectations, however, were consistently lower than their peers’ expectations. Implications of these results are included. © 2014 Wiley Periodicals, Inc.  相似文献

Social exchange theorists argue that organizations that provide developmental assignments raise employee commitment. But such assignments may also undermine commitment by increasing the recipients’ value in the external labor market. We compare the effect of developmental assignments on organizational commitment with that of other development practices: coaching, mentoring, training, and support from the direct superior and senior management. We also test whether synergies arise when developmental assignments are combined with the other development practices. Using a sample of 312 highly skilled professionals working in over sixty countries, in a variety of industries and firms of various sizes, we find that developmental assignments are the strongest driver of organizational commitment, together with support from senior management. The positive relationship between developmental assignments and organizational commitment is weaker in the presence of other development practices. © 2015 Wiley Periodicals, Inc.  相似文献
