许多研究表明,良好的组织支持感可以形成积极的组织承诺,本文以某自来水公司为样本,深度剖析组织支持感与组织承诺的关系。实证研究结果表明,组织支持的三个维度均对情感承诺有着积极的影响,领导-成员支持以及工具性支持对规范承诺有显著的正向影响,且两者的影响差异不大;工作满意度的高低并不会影响到员工遵守组织规范的行为,但会对持续承诺形成的负面的影响。文章探讨了能够形成组织支持感的劳动关系管理的措施与手段,为国有企业在改革过程中保持和谐的劳动关系提供另外一种思路。  相似文献

通过18家企业的358份样本进行分析,对组织认同感量表进行本土化修订,在此基础上考察组织认同感与离职倾向间的相关关系,并对可能的调节变量进行验证。研究结果显示,组织认同感包含忠诚、成员身份和相似性三个维度,组织认同感对离职倾向具有负向的预测效果,环境机会的调节作用不明显。通过强化员工的组织认同感,企业可以有效地减少其离职倾向。  相似文献

Organizational citizenship behavior (OCB) has been associated with positive organizational outcomes and with higher managerial ratings of employee performance. However, concerns have been raised about the possible personal costs of performing such activities. This paper examines the relationship between OCB and emotional exhaustion and work‐family conflict and explores the moderating role of job performance in shaping those relationships. In a time‐lagged field study of customer‐contact center employees the research found that one particular dimension of OCB—conscientiousness—was associated with higher emotional exhaustion and with work‐family conflict. The study also revealed that conscientious employees who performed their in‐role job responsibilities at a high level experienced greater emotional exhaustion and work‐family conflict than conscientious employees who performed their in‐role job responsibilities at a low level. Our findings suggest that organizational pressures to increase the level at which both discretionary and formal role obligations are performed can carry negative consequences for employees. © 2016 Wiley Periodicals, Inc.  相似文献

Using a sample of unionized faculty, this study investigated whether faculty members' militancy intentions and general union attitudes affected their level of organizational citizenship behavior (OCB). OCB was divided into three dimensions (OCB-teaching, OCB-faculty, and OCB-university), and separate predictions were made for each. Results indicated weak relationships at best between the predictor variables and OCB, suggesting that unionization is not likely to affect this important aspect of job performance.  相似文献

The organizational inducement model proposed in this study seeks to examine the mediating role of perceived insider status (PIS) and the moderating role of vertical collectivism on the relationship between organizational inducements and employees’ organizational citizenship behavior (OCB). Among a sample of Chinese employees, the authors find that the organizational inducements of perceived supervisor support and participation led to higher levels of PIS, which in turn enhanced OCB. Furthermore, vertical collectivism moderated the relationship between PIS and OCB, such that their relationship grew stronger when collectivism was high. 本文旨在研究应届毕业生的人格特质、组织公民行为与离职倾向的影响,并以云南省2010级企业管理专业的硕士毕业生为研究对象,对问卷数据进行相关、回归分析及分层回归分析。验证应届毕业生组织公民行为与离职倾向呈显著负相关,人格特质与离职倾向呈显著负相关,并对应届毕业生组织公民行为与离职倾向间起着加强调节作用。最后根据研究分析对目前的管理实践提出了相关建议。  相似文献

We provide a meta‐analysis of the empirical literature concerning role breadth, defined as the degree to which employees consider organizational citizenship behavior (OCB) to be an inherent part of their job. Results based on a combined sample size of 9,222 showed: (a) Confucian Asians consider OCB as part of their job to a greater extent than do their Anglo counterparts; (b) affiliative kinds of OCB (e.g., helping, conscientiousness, and courtesy) are more likely to be considered part of one's job than are change‐oriented OCB (e.g., voice, taking charge, and initiative); and (c) OCB‐inclusive role breadth correlates strongly with OCB (rc = .43). The implications of these findings for human resources practice, such as competency modeling, employee selection and training, organizational rewards, and employee‐employer/supervisor relations, are discussed. © 2013 Wiley Periodicals, Inc.  相似文献

The present study examined the commonly held assumption that a low level of work engagement leads to higher turnover intentions and employee deviant behavior. Employee survey results (n = 175) from a manufacturing organization in the United Kingdom showed that employee work engagement correlates negatively with lagged measures of turnover intentions and deviant work behavior directed toward the organization. The results suggest that perceived organizational support moderates the relationship between work engagement and turnover intentions and deviant behaviors directed toward the organization, such that perceived organizational support compensates for relatively low levels of work engagement. © 2014 Wiley Periodicals, Inc.  相似文献

Political behavior at work often is disparaged as self-serving activity that undermines the efficient pursuit of organizational goals. Yet politics has a more benign meaning as well: responsible participation in decision-making processes, keeping informed, and promoting innovative ideas that serve long-term organizational interests. To date, the negative image of organizational politics among managers and scholars has limited research on the positive contributions of responsible political participation, a form of Organizational Citizenship Behavior (OCB) known as civic virtue.This paper draws on political philosophy and organizational research to consider two forms of civic virtue OCB: gathering information and exercising influence. Both are proactive and can have beneficial results for individuals, organizations, and society. Conceptually, the two forms of civic virtue are related. Yet they also are different. Results of a field study of 245 employees and their supervisors provide support for similarities and differences in the two forms of civic virtue. Organizational citizenship behaviors for the environment (OCBEs), which are based on individual, voluntary and informal initiatives, are increasingly considered as an essential ingredient of corporate greening. Drawing on the emerging literature on this issue, this paper explores the determinants and consequences of managers' OCBEs. A study of 304 managers from the manufacturing sector allowed us to validate a new model of managers' OCBEs based on structural equation modeling. The model shows the role of environmental values and perceived behavioral control (PBC) in the adoption of OCBEs. As expected, the model also shows positive and significant relationships between OCBEs, environmental management practices and performance in this area. The study sheds new light on the impacts of OCBEs and explores the reasons why they can be used to lead by example and to improve environmental performance.
